With the rapid development of social economy and the rapid iteration of organizational renewal,the mentoring system,as an organizational management model introduced from abroad,has played an important role in the development of employees in the organization.Matching new employees with mentors,formulating mentoring plans and providing guidance and support will help them adapt to the working environment more quickly,get into working condition and serve the company better,which is beneficial to the development of both the employee and the organization.The issue of how to effectively play the role of mentoring and to promote voluntary and increased mentoring by mentors has become a key concern for organizational managers and researchers in related fields.Off the job ingratiating behavior is a relationship management strategy that widely exists in the eastern society.It is a series of proactive behaviors adopted by employees to gain more benefits for themselves.Based on social exchange theory,it is a new direction of research to explain the subordinates’ off the job behavior from the perspective of relationship to guide and benefit in the workplace.This paper explores the relationship between off the job ingratiating behavior,mentor-protégé relationships and mentoring behavior in the domestic mentorship enterprise environment,analyses the influencing mechanism of mentoring behavior from the perspective of the protégé’s own initiative,and provides reference suggestions for mentorship enterprises to reasonably formulate mentoring plans and effectively manage political behavior.This paper uses social exchange theory as the theoretical foundation,proposes research hypotheses through comprehensive literature review and rigorous logical derivation,and constructs a structural equation model accordingly.Taking the apprentices in domestic mentorship enterprises as the survey objects,we collected relevant data with the help of online platforms,and obtained 301 valid data.The relevant data was processed and the hypothesis model was verified by data analysis software such as Mplus8.3 and SPSS 26.0.The results of the data analysis showed that:(1)The off job ingratiating behavior of the apprentice has a significant positive impact on both the mentor’s career guidance and psychological guidance behavior;(2)The mentor-protégé relationships partially mediates the relationship between out-of-work greeting and guidance behavior.(3)Political skills play a positive moderating role in the relationship between ingratiation outside the workplace and mentor-protégé relationships,that is,the higher the political skills of the apprentice,the more significant the effect of ingratiation outside the workplace on improving the mentor-protégé relationship.The study concludes with a discussion of the relevant research findings,theoretical contributions and practical implications of this paper,as well as an analysis of the shortcomings of this study and the outlook for future research,in the hope that it will inspire future related studies.
