The property and casualty insurance industry is under increasing competitive pressure and companies must constantly adapt to market and technological changes in order to enhance their core competencies.To achieve this goal,property insurers need matching human resource support including optimizing talent quality,strengthening training systems and achieving more effective management mechanisms.In particular,small and medium-sized property and casualty insurance companies outside of industry heads such as PICC,Pacific and Ping An are facing more severe competitive dynamics in regions where economic development is relatively lagging and market share is low.It is of great importance to establish an efficient personnel management system,achieve optimal allocation of human resources and performance management,and improve training,motivation and development opportunities for employees.This study conducts a comprehensive and in-depth investigation and analysis of Y Property and Casualty Insurance Company,with the help of various research methods,specifically including literature analysis,questionnaires and interviews,with the aim of comprehensively analyzing and exploring the current situation of the company’s training effectiveness.Through questionnaires and in-depth interviews,it was found that the company has various problems,including but not limited to:training needs do not meet personalized development,training courses do not meet actual needs,the lack of a unified management system for training teachers,and the lack of effectiveness of evaluation tools and feedback mechanisms.The reasons behind the problems are: managers do not pay enough attention to training needs,training course content and methods do not keep up with the current trend,the management methods of full-time and part-time lecturers need to be refined,and the training evaluation and transformation mechanisms are not sound.Based on the three-level training needs analysis model and Koch’s four-level assessment model,a training effectiveness improvement plan was developed for the marketing staff of Y Property and Casualty Insurance Company from four aspects: needs analysis,course optimization,instructor selection and effect evaluation.In order to optimize the training needs analysis,it is necessary to identify the problems that can be solved through training from three aspects: Organization,work and people,in order to clarify the training objectives;to optimize the training curriculum,it is necessary to focus on the course modules for new employees and regular employees;to optimize the training faculty,it is necessary to establish a scientific team of full-time and part-time lecturers and improve the assessment and incentive system;to optimize the effectiveness assessment,it is necessary to conduct in-depth assessments of the reaction level,learning level,behavioral level and The optimization of the effectiveness assessment requires in-depth evaluation of the reaction,learning,behavioral and results layers,with a focus on the behavioral changes of the trainees after the training.To ensure that the enhancement programme achieves the desired results,it is necessary to obtain the support of senior leaders,implement effective training relocation,create a suitable working atmosphere,build a positive corporate culture and also create a learning organization as a safeguard measure.This study takes Y Property and Casualty Insurance Company as an example to explore its stage of change in sustainable transformation,with a particular focus on its training and management in the field of property and casualty insurance.It is hoped that the company’s training experience will be used to help similar companies maximize the benefits of training and promote the improvement of talent quality.In addition,the improvement programme developed for Y Property and Casualty Insurance Company in terms of the effectiveness of training for its marketing staff will strengthen the company’s core competitive advantage in terms of human resources and will be crucial to the achievement of its strategic objectives.
