| In order to promote the reform of state-owned enterprises,we must continue to innovate and accelerate the modern enterprise system,improve the motivation of employees,cultivate their initiative and creative ability,in order to increase the return of various economic indicators.Nowadays,the competition between enterprises has been reduced to the competition of talents.If state-owned enterprises want to develop better,they must hold on to an important resource-talents,so human resource management has become an issue that state-owned enterprises need to pay attention to.The backbone at the middle level is the link between the grassroots staff and the top management of the company.They have to convey the management philosophy of the top management to the grassroots staff to ensure that the company’s strategic plan is established and implemented.At the same time,middle managers play the role of role models within the company.Their management philosophy and charisma form a great cohesive force within the company and inspire the staff to achieve the company’s development vision.A lot of human and material resources must be invested in order to cultivate a highly qualified middle manager.Therefore,how to effectively motivate middle managers to actively contribute their abilities and promote the sustainable development of the company is an ongoing challenge for human resource management in state-owned enterprises.Therefore,this thesis provides a more comprehensive analysis and discussion on the motivation of middle managers in XH Company,in order to help improve the quality and level of human resource management in XH Company.The thesis is an in-depth and representative study of how to improve the motivation of middle managers in XH.The research is based on "demand theory" and "two-factor theory",and the concept of "problem identification-problem analysis-problem solving".We conducted a questionnaire survey on the satisfaction level of all current middle managers through individual interviews.Secondly,through the analysis of the current situation of middle management incentive in XH Company,the problems of unreasonable remuneration,backward performance appraisal mechanism,little room for promotion,poor training,poor internal communication and poor corporate culture characteristics were raised,and the root causes were analysed,followed by targeted solutions,namely reforming the remuneration and welfare system,optimising the performance appraisal mechanism,upgrading the talent training system,improving communication,and improving the cultural structure.Given the corporate nature of XH Company as a large provincial state-owned enterprise,the paper concludes by proposing policy guarantees for incentive optimisation measures for state-owned enterprises.On the one hand,the research of this paper provides targeted insights for XH company and helps to improve the quality of human resource management of XH company;on the other hand,the paper provides useful reference and reference for actively exploring the incentive problem of managers in state-owned enterprises. |
