| The current Sino-US trade conflict,changing and adjusting demographic structure,and the global spread of the epidemic all show that we are in the context of the VUCA era,the business environment has become increasingly complex and changeable,enterprises need to constantly change and adjust themselves,in order to survive and develop,and the active change behavior of employees is an important factor for enterprises to achieve continuous change,and the current practical requirements of enterprise practice management have become how to mobilize the enthusiasm of employees to take the initiative to change.In the workplace,stressors directly affect employees’ working attitudes and behaviors,and different types of stress have different impacts on employees,so studying stressors is of great significance to employees’ active change behavior,effectively improving the effectiveness of the organization.Based on the theory of resource conservation,this study discusses six variables of this study in detail by reading and sorting out previous literature and related studies,and finally builds a theoretical model of this study and puts forward corresponding hypotheses.In addition,in order to ensure the rigor of the scale and research,this study first collected data for pre-survey,and then conducted formal survey.A total of359 questionnaires of enterprise employees were collected.Hypotheses were verified through data analysis,and the main conclusions of this study were finally drawn.Through data analysis and processing,this paper draws the following conclusions:(1)Challenging stressors and obstructive stressors have different effects on employees’ active change behaviors.Challenging stressors positively affect employees’ active change behaviors,while obstructive stressors negatively affect employees’ active change behaviors;(2)Core self-evaluation positively influences employees’ proactive change behavior.(3)Core self-evaluation plays an intermediary role in the influence of both challenging stressors and obstructive stressors on employees’ proactive change behavior.(4)Mental toughness positively moderates the relationship between challenging stress and core self-evaluation,and negatively moderates the relationship between obstructive stress and core self-evaluation.The research results of this paper provide certain guidance for enterprises to carry out reasonable stress management,enrich the relevant research of six variables in theory and practice,and provide some suggestions to enable enterprises and employees to achieve common development in the current changing environment. |
