Nowadays,knowledge is an important core competitive resource for enterprises,and the sharing and flow of knowledge and information is the cornerstone for enterprises to innovate.Enterprises often adopt a variety of strategies to create a good atmosphere of knowledge sharing,but knowledge hiding behavior often occurs in the organization.Since knowledge is owned by individuals,enterprises cannot force employees to share knowledge,and employees’ knowledge hiding behavior has a serious hindrance to the overall benefit of the organization.In recent years,scholars have paid extensive attention to why employees conduct knowledge hiding behavior.Therefore,it is of great practical significance to study the knowledge hiding behavior of employees in enterprises at the present stage.Previous studies focused on the influence factors of knowledge hiding behavior on individual personality traits,interpersonal communication and knowledge characteristics,but there were relatively few studies on organizational situational factors such as work stress.Work stress is common to employees in organizations,and it is also an important topic that theoretical researchers and practitioners have always paid attention to.Work stress has long been regarded as a negative factor in the work context.Since Cavanaugh et al divided work stress into challenging and obstructive stress,a large number of studies have found that different types of work stress will have differentiated effects on employees’ knowledge hiding behaviors.However,previous studies have not reached an agreement on the relationship between stress and knowledge hiding behavior,and the current academic research on the impact of challenging and hindering stress on knowledge hiding behavior remains to be further explored.Therefore,based on the social cognitive theory and the moderated focus theory,this study takes Chinese enterprise employees as the research object,introduces the situational moderated focus and the trait moderated focus,and explores the relationship between challenging and obstructive stress and knowledge hiding.Through literature research,questionnaire survey and empirical analysis,349 valid questionnaires were designed,distributed and collected.SPSS 25.0 and AMOS 24.0 were used for empirical analysis.The results showed that:(1)Challenging stress had a negative impact on knowledge hiding,and obstructive stress had a positive impact on knowledge hiding;(2)Context-promoting focus played a mediating role between challenging stress and knowledge hiding,while context-defensive focus played a mediating role between obstructive stress and knowledge hiding;(3)The trait moderated focus negatively moderated the influence of the situational facilitated moderated focus on knowledge hiding induced by challenging stress.However,trait moderating focus did not have a negative moderating effect on the relationship between trait moderating focus and knowledge hiding induced by obstructive stress.On the one hand,this study theoretically broadens the research on the antecedent variables of knowledge hiding behavior.On the other hand,in practice,it can help enterprises effectively carry out internal knowledge management,maintain employees’ creativity and increase employees’ mutual trust to a certain extent,which is of great benefit to enterprises to obtain competitive advantages.Based on the above research conclusions,the following management implications are proposed: actively explore the stress management strategies of employees;Strive to build a learning sharing organization;Focus on the behavioral tendencies of groups with different personality traits at work.
