As the backbone of agrochemical enterprises,technical R&D personnel not only have a direct impact on the development of the enterprise’s business,but also are related to the innovation and future development of the enterprise.It is of extremely important theoretical and practical significance to deeply analyze the characteristics and needs of technical R&D personnel and build an incentive system suitable for technical R&D personnel.On the basis of collecting and sorting out the relevant literature on the characteristics of R&D personnel and their incentive system,based on the main incentive theories,combined with the characteristics and reality of technical R&D personnel in the agrochemical industry,this paper analyzes the current situation of the incentive system for technical R&D personnel in RO Agrochemical Company.The main reasons for the problem were analyzed,and specific countermeasures and suggestions for optimizing the incentive system of RO Agrochemical Company’s technical R&D personnel were put forward.This paper takes the technical R&D personnel of RO Agrochemical Company as the research object and conducts a survey on their incentive demand and satisfaction level of 50 R&D personnel of the company through interviews and questionnaires.The study found that RO agrochemical company has the following main problems in the incentive scheme for their technical R&D personnel: first,compensation and benifits incentives are not in place;second,the professional and technical ability training of R&D personnel is obviously insufficient;third,insufficient attention to R&D personnel’s career development and growth.The existence of these obvious problems not only leads to the dissatisfaction of RO company’s technical R&D personnel with the company’s management,but also lower the enthusiasm level and potential of technical R&D personnel,and it also causes the severe rising turnover rate of technical R&D personnel.In-depth analysis of the reasons are carried out in terms of the factors including the complex of company’s history,lack of management’s understanding and implementation.Taking the problems and causes as the starting point,this paper focuses on optimizing the salary structure system,improving the training and development mechanism,and broadening the career development path of R&D personnel.At the same time,specific measures are put forward for the implementation of the incentive system optimization.The results of this study have a good guiding role for RO company to attract,retain and motivate their technical R&D personnel,and can also provide reference for other agrochemical companies.
