Under the influence of economic globalization,the development trend of enterprises at the current stage has also changed correspondingly,from the previous external driving development mode to the driving development mode to improve their comprehensive capabilities.This endogenous growth is reflected in two aspects: first,the reform of the economic environment and the enterprise’s future strategic planning;The second is the comprehensive optimization carried out by the enterprise from its own perspective.In the process of social change and development,talents have become an important driving force to promote the development and expansion of enterprises,and a key factor to enhance the comprehensive ability of enterprises.If an enterprise wants to operate stably in the contemporary society,it cannot do without the constant standardization,restriction and incentive of enterprise performance appraisal on the staff.This thesis takes Xinjiang Hongxin Petrochemical Company as the research object,and on the basis of combining the relevant concepts of performance appraisal,incentive theory,equity theory and other theories,with the help of questionnaires and interviews,carries out an investigation and research on the employee performance appraisal system currently implemented by the company.The survey results show that the company’s performance appraisal effect is not ideal,which is mainly reflected in the lack of attention to performance appraisal,unscientific indicator setting,lack of effective communication between the company and employees,and failure to play the role of employee motivation,etc.The key reasons for in-depth exploration of the company’s performance appraisal problems are lack of awareness of performance appraisal,backward performance appraisal methods,incomplete communication and feedback mechanism The unsound incentive mechanism has hindered the company from achieving its strategic objectives and promoting the development of the enterprise.Absorbing the advantages of three common methods for performance evaluation,namely,management by objectives,key performance indicators and 360-degree assessment,and combining with the actual situation of Xinjiang Hongxin Petrochemical Company,the author tries to establish a performance evaluation system based on management by objectives.After clarifying the objectives and principles of the company’s performance appraisal optimization,we will carry out the optimization from the aspects of appraisal method,appraisal index,appraisal cycle and result application,and propose the guarantee measures for the optimization system from the three levels of organization,system and corporate culture.This study has certain theoretical value for enriching the application of performance appraisal related theories in petrochemical enterprises,and also has certain practical significance in ensuring the healthy and sustainable development of enterprises.
