In recent years,China’s economic development has made great achievements, and the accompanying environmental issues have become increasingly serious, causing the attention of the government and enterprises.Green environmental protection has become a highly valued topic in all walks of life.In the government work report of the "Two Sessions" in 2023,it was pointed out that in the next five years,it is necessary to strengthen ecological environmental protection, promote green and low-carbon development, improve the ecological civilization system, handle the relationship between development and protection, and continuously improve the ability of sustainable development. At the same time, the government has also actively introduced various policies and measures to promote the transformation of green and sustainable development of enterprises, calling on enterprises to place green and sustainable development at an important position in the formulation of enterprise strategic objectives, and encouraging employees to implement green behaviors. In this context, how to effectively promote the implementation of employee green behavior has become a hot topic in the academic community.Relevant scholars have concluded that human resource management is closely related to employees and has a direct impact on employee behavior. Therefore, this article conducts research on how green human resource management affects employee green behavior and how the internal mechanism plays a role based on this research.According to social cognitive theory, social cognition can regulate individual behavior differently in different environments, and it can be learned and applied through individual cognition and judgment.Among them, observational learning emphasizes that individuals have an impact on their own behavior by observing and learning the behavior of others. In addition, the ternary interactive determinism proposes that environmental factors, behavioral factors, and human subjective factors are independent, interact, and determine each other.Based on social cognitive theory, this study explores the impact of green human resource management on employees’ green behavior,as well as the mediating and mediating roles of environmental enthusiasm and green transformational leadership, respectively. This study uses a questionnaire survey method to collect 182 valid paired questionnaires for leaders and employees in green environmental protection related industries. After sorting out and analyzing the data obtained, the following conclusions are drawn:(1)Green human resource management is positively affecting employees’ green behavior;(2)Harmonious environmental passion partially mediates between green human resource management and employee voluntary green behavior, while forced environmental passion completely mediates between green human resource management and employee task-based green behavior;(3)Green transformational leadership plays a positive regulatory role in the impact of green human resource management on employees’ harmonious environmental passion.(4)The mediating role of harmonious environmental passion between green human resource management and employee green behavior is positively regulated by green transformational leadership.Through empirical analysis, this study is conducive to broadening the research on the interaction between green human resource management and green transformational leadership,as well as the influencing factors of employees’ green behavior. At the same time,it also provides corresponding management implications for relevant enterprises that attach importance to green sustainable development.
