As the COVID-19 pandemic has intensified downward pressure on the global economy over the past three years,digital transformation has become an important tool for China to cope with the downward pressure and realize economic structural transformation.In the important link of digital transformation,the tax consulting industry is expected to usher in new development opportunities under the tide of new infrastructure,but at the same time,the tax consulting companies have to bear the operating pressure of reducing costs,improving quality and efficiency in the new era,and face the great challenge of human resource shortage caused by the tightening of talent introduction policy,a large number of staff retirement,talent introduction channels and other factors.Talent training as a "soft power" plays an increasingly prominent role.Passionate and energetic new employees are the most potential and value-added part of the human resource system,and also the focus and foothold of human resource management.Facing the test of internal and external environment,M Tax Consulting Company urgently needs to take new employee training as the focus of human resource management.Scientific planning of new employee training,so that new employees can quickly master the necessary professional knowledge and skills in the field of tax consulting,to promote the company’s strategic goals to provide a steady stream of talent and intellectual protection,increase the company’s core competitiveness,to meet the opportunities and challenges in the new era of tax consulting industry.This paper takes new employees as the research object,M Tax Consulting Company as the research sample,and human resource management related theories as the guidance.Combined with the actual situation of M Tax Consulting Company,through questionnaire survey and personnel interview,this paper summarizes the current situation of new employee training,and makes a quantitative and qualitative analysis of the causes of existing problems in new employee training.Based on this situation,this paper draws the following conclusions:(1)Find out the problems existing in the training of new employees.In the new employee training section of M Tax Consulting Company,the concept of responsibility subject training is outdated,the management does not pay enough attention to it,and the new employees do not know enough.Training teacher team construction problem,internal lecturers lack of ability,external lecturers lack;The training course is difficult to meet the expectations,the training method is single,the course content does not match the training demand;The implementation of training is not smooth,the implementation of training plan is not in place;Training evaluation is not scientific,training results conversion rate is low five aspects of the problem.(2)Analyzes the causes of the new employee training problem.The reasons for the problem of new employee training in M Tax Consulting Company are respectively the incomplete understanding of the responsible subject on training;Lack of internal lecturers selection and skills improvement training,training funds limit external lecturers;Lack of innovation in training methods and lack of training demand research;Insufficient supervision and management of training process;The training results are not fully applied.(3)Put forward the new employee training optimization measures.Based on the analysis of the reasons,the training optimization measures are put forward,including the following suggestions: enhance the responsibility subject’s understanding of training,improve the staff’s attention;Promote the training teacher ability level and new staff requirements to match,internal and external instructors complement each other;Do training needs analysis,enrich training forms,improve the course design to make training needs and training courses fit;Develop executable training implementation plan,do a good job in supervision and control,and fine management of training implementation process;Optimize the training evaluation,training incentive assessment mechanism,and promote the conversion of training results.
