With the arrival of knowledge-based economy,the demand for talents in enterprise is getting higher and higher.Star employees in enterprises are an important force to promote the development of the organization.When comparing with star employees,ordinary employees may be jealousy,which has been proved to have negative effects in many cultural situations.It is true that envy will lead to negative behavior,but it will also have an incentive effect.However,in the previous research on workplace envy,its positive aspects have not yet received enough attention.The research on the positive effects of workplace envy will help employees maintain a healthy psychology,correctly view the competition with star employees,and stimulate their internal learning motivation.At present,the research on workplace envy is still in infancy and proactive behavior is the representative of employees’ active behavior.The relationship between workplace envy and Employees’ proactive behavior remains to be explored.The paper constructs the research framework of this paper based on selfconsistency theory,achievement motivation theory and adjustment orientation theory.Firstly,the paper sorts out the relevant literature on the five core variables of workplace envy,learning goal orientation,work engagement,proactive behavior and approach motivation.Secondly,it analyzes the influence of workplace envy on proactive behavior,and discusses the chain mediating effect of learning goal orientation and work engagement and the moderating effect of approach motivation.And then puts forward research hypothesis and theoretical model.Thirdly,the paper selects mature scale to form a formal questionnaire after the initial test and revision of the questionnaire,and obtain 306 questionnaire data through two-stage questionnaire distribution.Finally,the methods of reliability and validity analysis,correlation analysis and hierarchical regression analysis have been used to verify the research hypothesis.The empirical results show that individual factors and enterprise factors have different effects on workplace envy,learning goal orientation,work engagement,proactive behavior and approach motivation.Workplace envy positively affects employees’ proactive behaviors.Learning goal orientation and work engagement play a chain mediating role in the relationship between workplace envy and proactive behaviors.Approaching motivation has a moderating effect on workplace envy and proactive behaviors.Based on the above conclusions,this paper reveals the mechanism of workplace envy on proactive behavior and expand the research on positive results of workplace envy.On the basis of the research results,this paper emphasizes the motivation of workplace envy on individuals and drives the change of individual cognition and attitude.In practice,it provides a theoretical basis for how organizations use workplace envy to enhance employees’ proactive behavior.
