The report of the 20 th National Congress of the Communist Part of China pointed out that education, science and technology, and talents are the basic and strategic support for the comprehensive construction of a modern socialist country. As public organizations such as scientific research institutes and universities are important carriers shouldering the mission of scientific and technological development, organizational innovation performance depends on the work ability, potential and effectiveness of scientific researchers in the organization. At present, scientific research organizations mostly stimulate the enthusiasm and creativity of researchers from the perspective of satisfying individual needs, but the research results on the influence mechanism of deep-seated factors such as the intrinsic motivation of researchers on organizational innovation performance are relatively lacking. Therefore,it is necessary to explore the mechanism of the intrinsic motivation factors of researchers, such as career aspirations,to enhance the innovation commitment and effectiveness of researchers,as well as the influence mechanism on the innovation performance of scientific research organizations.Based on self-determination theory and social exchange theory, this study collected386 valid data from researchers in different public organizations such as scientific research institutes or universities through questionnaire surveys, starting from career aspirations, perceived responsibility and proactive behavior were introduced as mediating variables, and superior career support was used as moderating variables to explore and verify the mechanism of scientific researchers’ career aspirations on organizational innovation performance.Using SPSSS26.0 and Mplus8.3 and other software to analyze the data and test the research hypotheses, the results show that:(1)The career aspiration of researchers is positively correlated with organizational innovation performance.(2)The career aspiration of researchers is positively correlated with perceived responsibility and proactive behavior.(3)Perceived responsibility and proactive behavior play a mediating role between the career aspiration of researchers and the performance of organizational innovation.(4)Superior career support not only positively moderates the relationship between perceived responsibility and organizational innovation performance, but also positively moderates the relationship between proactive behavior and organizational innovation performance.Figure [4] Table [30] Reference [147]...
