| In today’s digital era,the internal and external environment that enterprises are facing has changed greatly,and it is changing faster and faster,full of instability,uncertainty,complexity and fuzziness.Meanwhile,the capabilities,needs and expectations of employees have been greatly different from those in the past.Management has become more and more complex,and organizations increasingly need flexible management.Performance management,as the core of enterprise human resource management and an effective management approach for strategic undertaking,is also facing innovation and change in management mode.Especially for Internet companies,the performance management mode focusing on assessment is increasingly unable to meet the current needs of enterprise management.YH e-commerce company is a B2 C cross-border e-commerce company that mainly exports household products to European and American markets through Amazon shopping platform.As a typical Internet enterprise,the political and economic environment and the changes of Amazon platform policies have become more complex and changeable in recent years.Under the current performance management mode of single KPI,the company has problems such as vague performance objectives,irregular implementation,low collaboration efficiency,and ineffective use of performance results.How to choose appropriate performance management tools? It has become a key management issue that YH E-commerce company needs to solve urgently to build an effective performance management system,scientifically measure the creative achievements of knowledge workers,meet their achievement motivation and self-realization needs,give play to the due role of performance management,and enable enterprises to survive and develop stably in the fierce market competition.By combing and studying the existing performance management theories,and studying the status quo of performance management in similar enterprises,under the guidance of relevant theories and the practical experience of similar enterprises,this paper adopts the form of a combination of questionnaire and interview method,and on the basis of 395 valid questionnaires and 16 employee interview materials at all levels,Collect,summarize and refine the problems existing in the company’s current performance management,discuss and analyze the causes of the problems.Combined with the actual situation of the company,it is proposed to introduce OKR target management tool on the basis of the current KPI,and build a performance management mode combining KPI and OKR,so that the two management methods complement each other’s advantages.Specific optimization countermeasures include:clarifying the company’s strategy,optimizing the company’s organizational structure,carrying out performance management related training,and introducing OKR to optimize the whole process of performance management,finally,propose safeguard measures to ensure smooth implementation of optimization countermeasures,so as to explore a performance management mode suitable for YH e-commerce company and improve the current performance management status of the company.It is hoped that this study can promote Y cross-border e-commerce company to improve its human resource management level,enhance private enterprises’ attention to and management level of performance management,and provide certain inspiration and reference for similar cross-border e-commerce enterprises to solve performance management problems. |
