| Influenced by Chinese traditional culture of "superior and inferior" and high power distance,authoritarian leadership is very common.The authoritarian leadership style deprives employee autonomy,causing them to feel a strong sense of unease and oppression within the organization.In the long run,employees may lose interest in their work,reduce their engagement,and even have an intention to resign.The resources in an organization are always limited,and the interest relationships among organizational members are multiple and complex,and contradictions cannot be reconciled.These make the organization always filled with organizational political behaviors initiated by various interest subjects,and employees will experience organizational political behavior and generate organizational political perception.Scholars in the management field believe that organizational political perception is a source of stress for employees in their work,which can reduce employee satisfaction and trigger counterproductive work behavior.Thus it can be seen that both negative leadership styles and work situations must be faced by employees.The growth mindset is a cognitive schema with initiative,openness,absorption,and self correction mechanisms.Employees with a growth oriented mindset tend to engage in cognitive reappraisal and self emotional regulation when encountering negative events.They will choose to view and solve problems in a proactive manner,rather than generating negative emotions and counterproductive behavior.Therefore,studying the regulatory role of growth oriented mental models has important theoretical and practical significance in addressing the management challenge of negative organizational situations leading to negative emotional "alienation" among employees.Based on the theories of positive organizational behavior theory,resource conservation theory,self determined motivation theory,social exchange theory,emotional cognitive evaluation and other theories,this paper constructs a moderated mediation model to explore the mediating role of organizational political perception and the moderating role of growth mental model in the relationship between authoritarian leadership and employee alienation.A total of 292 valid questionnaires were collected and collected from enterprise employees of different ages,genders,working years,and job levels through online questionnaire surveys.Data statistical analysis software was used to screen and analyze the collected questionnaires,in order to verify the mechanism of action between authoritarian leadership,organizational political perception,employee alienation,and growth oriented mental models.The empirical research results show that:(1)Authoritarian leadership has a significant positive impact on employee alienation in enterprises;(2)Authoritarian leadership positively affects employees’ organizational political perception;(3)Organizational political perception has a significant positive impact on employee alienation;(4)Organizational political perception plays a partial mediating role between authoritarian leadership and employee alienation in enterprises;(5)The growth oriented mental model plays a negative moderating role in the impact of organizational political perception on employee alienation in enterprises;(6)Authoritarian leadership,organizational political perception,employee alienation,and growth oriented mental models form a moderated mediation model. |
