In the process of enterprise development,solving problems cannot rely solely on management's superior strategic decision-making,but also requires employees to work together to provide ideas.However,in the practice of real management,when enterprises face problems,on the one hand,employees often choose to remain silent;on the other hand,it is difficult for leaders to find such employees' silent behavior,but instead think that the organization is doing its daily work in an orderly manner,employees also follow the rules and steps.Employee silence behavior is likely to cause leaders to miss the opportunity to find and solve problems in a timely manner,so the study of employee silence behavior is crucial.Previous studies have shown that the factors that lead to employee silence can be divided into three categories: employee individual factors,leadership behavior factors and cultural values.Leadership behavior,as an important antecedent variable of employee silence,has great research value.The leadership style with local characteristics--the study of the influence of authoritarian leadership on employee's silent behavior is more useful for the change of employee management and leadership style of Chinese enterprises.At present,the research on the influence of authoritarian leadership on employee silence mainly focuses on self-concept derivative theory,social information processing theory,social cognitive theory and self-verification theory,and discusses authoritarian leadership through psychological empowerment,perceived organizational self-esteem,relationship closeness and collective authorization atmosphere.The influence of organizational ethics and atmosphere on the silent behavior of employees,and based on the theory of self-determination,the research on the mediating role of psychological needs between authoritarian leadership and employee silence behavior is rare.The theory of self-determination shows that the satisfaction of psychological needs is the "inner psychological nutrition" of personal growth and development,and also the key factor affecting the choice of employees' attitudes and autonomous behaviors.Therefore,based on the theory of self-determination,this study explores the relationship between authoritarian leadership,employee silence behavior,psychological needs,and the mediation of psychological needs.In this study,a total of 283 valid questionnaires were collected through questionnaire survey.Using SPSS,Lisrel and other data analysis software for descriptive statistics,correlation analysis and regression analysis,the following conclusions were drawn:(1)Authoritarian leadership is positively affecting employee silence behavior;(2)Autonomous needs,ability needs,relationship needs are negatively related to authoritarian leadership,employee silence behavior;(3)Three kinds of psychological needs play a mediating effect in the influence of authoritarian leadership on employee silence behavior.This study enriches the study of the antecedent variables of silent behavior.In addition,understanding the incentives of employee silence helps organizations to prevent and control the occurrence and spread of such behaviors.It is even more alert to corporate managers to abandon bad leadership styles and learn to think and listen.
