Abstract/Summary:
Under the background of new era,the importance of human resources and knowledge capital in the economic growth and enterprise competition has become increasingly prominent,enterprise competition has changed from the traditional market and resource competition to talent competition.Having excellent talents has gradually become the key factor to promote the sustainable development of enterprises,and excessive turnover of employees will not only increase the cost of enterprises,but also reduce the operational efficiency of enterprise organizations.Therefore,it is imperative to study the predisposing factors and principles of employee turnover intention.There are many reasons for employee turnover intention,but it is undeniable that leadership style is one of the most important aspects.This study selects authoritarian leadership with typical oriental characteristics as antecedents of turnover intention.Mainly from the social identity and LMX theory perspective,select the “Organizational Identification”and “leader-member exchange” as an intermediary variable,thus from the employee psychological and interpersonal aspects to study the influence path between authoritarian leadership and employee turnover intention.Furthermore,we selected the “human-post matching degree”as the regulating variable,and analyzed the adjustment function of the human-post matching degree in the influence of the authoritarian leadership on the employee turnover tendency.The research methods adopted in this study mainly include literature research,questionnaire survey and empirical analysis.The research ideas are in four parts: literature research,theoretical analysis,empirical test,conclusion and inspiration.Through the establishment of a model to test the hypothesis of this research,after a survey of 227 valid employees from Beijing,Weifang,Qingdao,Jinan and Guiyang,this study indicate that:(1)Authoritarian leadership is positively influencing employee turnover intention;(2)Organizational identification plays a partial mediating role in the relationship between authoritarian leadership and employee turnover intention;(3)Leader-member exchange(LMX)plays a partial mediating role in the relationship between authoritarian leadership and employee turnover intention;(4)Human-post matching degree plays a moderating role between authoritarian leadership and employee turnover intention.Specifically,Compared with employees of the high Human-post matching degree,the authoritarian leadership has a stronger positive impact on the turnover intention of employees with low Human-post matching degree.
