Although the tobacco industry has its special monopoly,in the rapidly changing market environment,the market advantages brought by its special monopoly are constantly weakening,and domestic tobacco enterprises are facing different challenges.How to use the perfect promotion channel to stimulate the initiative of the talent team and enhance the core competitiveness of enterprises has become an important issue for domestic tobacco enterprises.To establish and improve the promotion channel of talents in the tobacco industry is an urgent need for tobacco enterprises to achieve long-term development.At the present stage,although H Company has implemented the double promotion channel of management and professional technology,which breaks the original single management promotion channel and increases the promotion opportunities,however,due to the unchanged thinking of employees,less level setting of professional and technical channels,and room for improvement in promotion standards and assessment system,the incentive effect of double promotion channels on the talent team has not been brought into full play.This paper revolves around the research idea of "analyzing the current situation,finding out problems,and putting forward optimization countermeasures".By collecting relevant data of the company,this paper understands the organizational structure of the company,the present situation of the composition of human resources and the system structure of promotion channels.In-depth interviews with employees of different positions and different ranks in H Company to find out the five main problems in the implementation of the promotion channel system of H Company at the present stage: single promotion goal,less promotion gradient setting,unequal promotion opportunities,lack of follow-up management after promotion,and elaborate on these five problems respectively.In view of the summarized problems,this paper collects the research theories and results of promotion mechanism at home and abroad to construct the optimal design idea of H company’s Tri-path promotion system,respectively expounds the construction of management promotion channel,professional and technical promotion channel,professional qualification promotion channel,perfecting the promotion standard of the three channels,standardizing the promotion process and assessment system.It includes the implementation strategy of the Tri-path promotion system,which ensures the feasibility of the Tri-path promotion system from three aspects: improving the management of employees’ career planning,the management of promotion channels and the risk management of promotion channels.The research purpose of this paper leaning forwards to provide a reference design for the next step of optimizing promotion channels in Company H and provide design ideas for other companies in the same industry. |
