Role breadth self-efficacy is a kind of positive internal motivation.Generally,employees with higher role breadth self-efficacy have stronger initiative and are more likely to engage in forward-looking or extra-role tasks.However,scholars argued that when employees’ role breadth self-efficacy is high,they belief that they possess the ability needed to perform a task successfully reduces the effects of leaders on follower behaviors.Therefore,to provide pertinent opinions for business management practices,it is necessary to consider role breadth self-efficacy as a boundary condition in the study of intrapreneurship’s antecedents.But few existing studies explored the influence of leadership on employees’ intrapreneurial behavior with the fact mentioned above.In general,people’s behavior,such as work and school,isn’t caused by intrinsic incentives,if it is not necessary or rewarded,individuals may not engage in activities they are not interested in at all,though these activities can have a important impact on social development.Similarly,for most employees,they get paid just for doing their job well.There is no need to do additional work,and they don’t expect to get unknown rewards,so they lack the motivation to engage in intrapreneurship.Since intrapreneurship is the basis for enterprise innovation and subsequent competitive advantages,how to stimulate employees’ intrapreneurial behavior has become a hot spot for scholars and managers in order to keep the enterprise alive.According to organismic integration theory,external factors will have a greater impact on individual behaviors by intervening in extrinsic motivation when intrinsic motivation is insufficient.Studies have shown that leadership is a kind of key external factor affecting employee behavior and can affect employees’ intrapreneurial behavior positively.However,with the rise of knowledge workers,traditional leadership has limitations.In this regard,scholars have proposed a new leadership model that emphasizes equality,cooperation,sharing and common growth — "platform leadership".Given that the intrapreneurial context is different from general entrepreneurial context,which is mainly affected by internal environmental factors of the organization,and individuals with different perceptions of the environment will behave differently,so this paper attempts to explore the mediation mechanism from the perspective of atmosphere perception.As the saying goes,a cooperative attitude is very important for starting a partnership.Cooperative psychological climate is a kind of perceptual variable as well as a kind of extrinsic motivation.Based on the characteristics of platform leadership,this paper argues that platform leadership can be one of the external sources of cooperative psychological climate.Therefore,this paper constructs a theoretical model about how platform leadership can stimulate employees’ intrapreneurial behavior,in order to explore the mediating effect of cooperative psychological climate between leadership and employee behavior,and takes role breadth self-efficacy as a boundary condition to study what type of employee platform leadership can predict better.To test the research model,this paper adopts the questionnaire survey method,and then uses SPSS25.0 and AMOS23.0 to conduct empirical analysis on 459 valid questionnaire data.The results show that:(1)platform leadership has a significant positive impact on employees’ intrapreneurial behavior;(2)Cooperative psychological climate has a significant positive impact on employees’ intrapreneurial behavior;(3)Platform leadership can indirectly influence employees’ intrapreneurial behavior through cooperative psychological climate,and cooperative psychological climate acts as a partial mediator between them;(4)Role breadth self-efficacy negatively moderated the relationship between platform leadership and cooperative psychological climate;(5)Role breadth self-efficacy negatively moderated the relationship between cooperative psychological climate and employees’ intrapreneurial behavior.This paper focuses on internal environmental differences,and explores the motivation mechanism of employees’ intrapreneurial behavior from a new perspective.This paper is conducive not only to solving the shortcomings of traditional leadership in dealing with knowledge workers,new management problems and challenges,providing reference and inspiration for enterprise management practices.But also helping managers to encourage low-motivation employees with more targeted and effective methods.Besides,this paper also enriches the research results of platform leadership,employee intrapreneurship,cooperative psychological climate and role breadth self-efficacy.
