| Rapid growth of N Pharmaceutical company leads to higher request on demands delivery,quality and efficiency.How to ensure delivery and improve product quality;How to reduce cost and improve automation ability of front-line operators?These problems become the urgent issues which need to be deal with.This paper analyzed current skills and training of N company ’s front-line operators and proposed the training optimization solutions based on the skill matrix of them.The methods used in this paper mainly include literature method,BEI interview method and questionnaire survey method.A skill matrix was firstly build-up based on a series of interviews and analyses.Training of front-line operators are optimized based on the skill matrix.With the analyze of current training deployment,the author found that less scientific training demand analysis,lack of systematic training plannings,weak knowledge system,weak in trainers and bad evaluation effects are key reasons for the current problems of training.Further more,the author found that lack of skill matrix of front-line operators are the root cause of those series of problems.Author used competency theory to extract the skills from operators based on their job descriptions and divided the skills into four categories(Leaner,Qualified,Experienced and Master)and finally build the skill matrix.An optimized solution of front line operators’ training and plans as well as the training effect evaluation methods is recognized based on the skill matrix.This mechanism is protected by culture,company rule and the funds.The research of this paper provides the training practical based on skill matrix to optimize the training of other departments of N company and the training of front-line operators of other companies in pharmaceutical industry. |
