With the increasing workplace stress of employees,scholars have realized the importance of helping employees identify and cope with stress.A new type of stressor,illegitimate tasks,has gradually attracted scholars’ attention.Existing studies have shown that illegitimate tasks will have a negative impact on employees’ attitudes and behaviors,which is not conducive to the development of the organization.However,there is no study to analyze the influence mechanism of illegitimate tasks on employees’ voice behavior Therefore,it is of great theoretical and practical significance to explore the mechanism of illegitimate tasks on employee voice behavior.This study is based on job demands-resources model,discusses the influence mechanism of illegitimate tasks on promotive voice behavior and prohibitive voice behavior,and analyzed the mediating effect of work engagement.In addition,this study also analyzed the moderating effect of fun activities as an important job resource between illegitimate tasks and employee work engagement.In this study,340 valid questionnaires were collected by questionnaire survey,and the sample data covered industries such as culture,media,production,manufacturing,energy,resources and Internet.After analyzing the data by software such as SPSS26.0 and AMOS22.0,the following research results were obtained: 1)Illegitimate tasks negatively affect employee promotive voice behavior and prohibitive voice;2)Work engagement plays a mediating role between illegitimate tasks and employee promotive voice behavior and prohibitive voice behavior;3)Fun activities negatively moderated the relationship between illegitimate tasks and employees’ work engagement.The higher the level of fun activities,the weaker the negative impact of illegitimate tasks on work engagement;4)Fun activities negatively moderated the mediating effect of work engagement between illegitimate tasks and employee promotive voice behavior and prohibitive voice.The higher the level of fun activities,the weaker the mediating effect of work engagement.The results verify the negative effects of illegitimate tasks on promotive voice behavior and prohibitive voice,reveal the mediating effect of work engagement and the moderating effect of fun activities,and enrich the research on the influence of illegitimate tasks on employees’ extra-role behaviors.The results provide some theoretical guidance for organizations to reduce the assignment of illegitimate tasks and promote the voice behavior of employees.Enterprise managers should encourage fun activities,provide sufficient work resources for employees,pay attention to the improvement of employees’ work engagement level,and reduce the negative impact of illegitimate tasks on employees’ voice behavior. |
