Why Leaders Don't Adopt Voice From Subordinates:Combined Effects Of Joint Approach And Managerial Efficacy On Different Voice Contents

For modern enterprises in fierce competition,employees' voice and suggestions have always been regarded as an effective driving force for managers to make high-quality decisions and to improve organizational performance.Effective voice can not only help the organization to cope with emergencies,but also to a certain extent to increase the sense of existence of staff in the organization,so that they work harder to complete the work.The importance of voice to the organization is self-evident.If we want to give full play to the benefits of voice in the organization,it's necessary to make it be accepted by the leades.So,how should employees speak up their voices and what kind of way should we adopt? Most of the previous research on voice behaviors focused on the reasons for inducing it,but the research on the outcomes of voice behaviors still needs further exploration.This paper combined effects of joint approach and managerial efficacy on different voice contents,and the purpose of this paper is to explore in which case the adoption of voice is higher,especially in the face of different managers with different managerial self-efficacy,the different content of voice and the different way of voice will bring about different results.Based on the theory of persuasion,we combined the information content,the source of information and the characteristics of the information receiver,and then draws the following conclusions through the experiment one(137 participants)and the experiment two(166 participants):(1)The influence of the different voice content on the adoption of the voice is different.The leadership ' s willingness to adopt the promotion voice is obviously higher than that of the prohibitive voice.(2)Compared with the isolated voice,the joint voice is easier to get leader ' s favor,and it is easer to make the leader feel the higher level of constructive of voice,and the moderate effect of voice approach on prohibitive voice is more obvious.(3)The interaction of the voice content,the approach of voice and the managerial self-efficacy will have an influence on the adoption of the voice,and the influence can be realized through the perceived constructive of voice,and more specifically,when the manager's managerial self-efficacy is high,compared to the isolated voice,leadership's adoption of joint voice and the perceived constructive of voice is more higher;leadership's adoption of joint voice and the perceived constructive of voice is more lower.The theoretical innovation points is as follows:(1)In this paper,we discuss the different influence of the different voice content(promotive voice and prohibitive voice)on the adoption of voice,which enrich the research of the outcomes of thevoice,and at the same time put forward two kinds of different approaches of voice,which explanation the reason that lead to inconsistent voice results.(2)Based on the number of speakers,a new voice approach which named joint voice is proposed.This paper studies the impact on the manager when the voice is supported by colleagues,and further expands the classification of voice.(3)Based on the theory of persuasion,this paper discusses the interaction of various factors that influence the results of the voice.On the basis of Whiting's research,the influence of the source,the nature of the information and the characteristics of the information acceptor are all should be considered,and a new mechanism for explaining the different results of voice is put forward.At the same time,it is an extension of the persuasion theory.In addition,according to the results of this paper and the present situation of the researches of voice,this paper can also provide some practical implications for managers and employees.Peer support is the vane of employees' voice action,when a person's advice struck a chord with colleagues,the possibility of voice adoption is higher,so the voice which can obtain colleague's support can bring greater benefits to the organization,and at the same time,we should also consider the managers' characteristics,enterprises should pay attention to the cultivation of the ability of managers in practice,increase the manager's management ability,so as to improve the level of implementation of voices in the organization.
