Voice behavior is an important way for the employees to take part in the management and impress their opinions and thoughts, which has significant impacts on enterprise operation efficiency. An enterprise is likely to miss the opportunity to find and solve the problems, when the employees say nothing. In Chinese cultural context, the principles, such as maintaining the "surface harmony" and the "relationship" with others, make the employees tend to keep silent. It is an important problem, how to encourage the employees’voice behavior, which the researchers and managers are facing. To study the influencing factors is the point of penetration to solve the problem. Specially, it is particularly important in local environment. Accountability is a behavioral outcome oriented psychology perception. The employees are required to not only do the right things but also do the things correctly. The influences of the accountability on extra-role behavior have been confirmed by foreign scholars, while few researches have been done in China.Collecting and inducting the related literature, this paper studies the impact of accountability on the employees’voice behaviors with different connotations in local environment on the base of role theroy. The research framework "Accountability→Assertive Impression Management→Voice behavior" is constructed to verify the mediating effect of the assertive impression management. A situation factor is used as the moderator to research the impact of the supervisor-subordinate Guanxi on voice behavior. In the perspective of data supporting, a questionnaire, which has been adjusted through the small sampled survey, is used to investigate 251 employees in native enterprises. Doing statistic analysis, constructing structural equation model, and doing hierarchical regression analysis, the results indicate that:First, the accountability positively affects and has a predictive effect on both promotive voice and prohibitive voice.Second, the assertive impression management partially mediated the relationship between the accountability and promotive voice and prohibitive voice.Third, the informal supervisor-subordinate Guanxi positively moderates the influences of the assertive impression management on prohibitive voice, but plays no role between the assertive impression management and promotive voice.Finally, through discussing the results, the theoretical significance of this paper and the enlightenment on human resource management in native organizations are expounded. |
