| As the backbone of driving industrial integration and economic structure transformation,scientific and technological innovation is not only the internal requirement for the rise of new technologies and new ideas against the trend under the background of volatile and changeable competitive environment,but also an important weapon to promote the industry from low-end production to high-end intelligent manufacturing,which is inseparable from the practice of scientific and technological talents.R & D personnel with scientific and technological talents as the main body are the final implementers and executors of scientific and technological innovation driven development.Their innovation behavior plays a decisive role in breaking through the current situation and optimizing the organizational structure of enterprises.With the prevalence of "996 work system" and "internal volume" culture in science and technology enterprises,high load work,complex tasks and conflicting roles have gradually become the environmental characteristics of science and technology enterprises,and scientific and technological talents have to innovate continuously under high pressure,which seriously consumes the limited physical and mental resources of scientific and technological talents.As the guide of scientific and technological talents in the high-pressure environment,the influence mechanism of leaders on scientific and technological talents has become the focus of many scholars and managers.Different from other leadership styles,emotional leadership pays more attention to emotional care and emotional needs caused by employees’ individual mental differences.Most of the existing studies use a single factor to explain the action path of emotional leadership,which is not enough to reveal the essential connotation of emotional leadership,and the research on the action mechanism of emotional leadership on the endogenous motivation of innovation behavior is relatively scarce.Therefore,it is necessary to further systematically explore its mechanism.This paper takes scientific and technological talents as the research object.Based on the interactive ritual chain theory and self verification theory,from the perspective of "trust" and "responsibility",this paper constructs a chain intermediary model based on leadership trust and constructive change responsibility,and discusses the action mechanism of emotional leadership on the innovation behavior of scientific and technological talents.Using Mplus and other data processing software to test the research hypothesis,we draw the following conclusions:(1)emotional leadership has a significant positive impact on the innovation behavior of scientific and technological talents.(2)Leadership trust plays a separate intermediary role between emotional leadership and the innovative behavior of scientific and technological talents.(3)The sense of responsibility for constructive change plays a separate intermediary role between emotional leadership and the innovative behavior of scientific and technological talents.(4)Leadership trust and sense of responsibility for constructive change play a chain intermediary role in emotional leadership and innovation behavior of scientific and technological talents.Starting from the new perspective of the theory of emotional leadership and social interaction in science and technology,this paper reveals the following two points:(1)based on the research results of the existing theory of emotional leadership in the social interaction of science and technology,this paper focuses on the role of emotional leadership in the social interaction of employees.2,It expands the theoretical basis of the role of emotional leadership in the formation mechanism of innovative behavior of scientific and technological talents.(2)It confirms the multiple intermediary roles of leadership trust and constructive change responsibility in emotional leadership and innovation behavior of scientific and technological talents.The existing research on the mechanism of emotional leadership mostly adopts a unilateral perspective.This paper focuses on the "two variables"-Leadership trust and constructive change responsibility,which expands the application situation of emotional leadership.The research conclusion not only reveals the transmission mechanism of emotional leadership to the innovation behavior of scientific and technological talents,expands the situational research of emotional leadership,but also provides suggestions and references for emotional leadership on how to effectively stimulate the innovation behavior of scientific and technological talents.In terms of management practice,managers should pay attention to the positive influence of emotional leadership,actively care about the emotional changes of scientific and technological talents,and adjust negative emotions in time;At the same time,deepen the management concept of "people-oriented",improve the leadership trust level and organizational identity of scientific and technological talents with "emotional" culture,alleviate the role conflict under high pressure,internalize the development prospect of the organization into its own sense of responsibility,promote the constructive development of the organization,and realize the win-win situation between the organization and scientific and technological talents. |
