Knowledge workers represent advanced productivity and are the key factors for the sustainable and stable development of enterprises.However,at the same time,the turnover rate of knowledge workers is always high,and the loyalty is generally low.Especially in the clinical trial industry,with the rapid development of the biomedical industry,the shortage of clinical trial resources has become increasingly prominent,resulting in a high turnover rate of personnel in the whole industry.This study takes T Company as the research object,which provides the corresponding service industry chain of clinical trials,to research the loyalty of knowledge workers,in order to play a driving role in the development of clinical trial enterprises.Most of the researches on loyalty focus on the decline reasons,influencing factors promotion strategies and lacking of in-depth analysis on core factors such as values and compensation.Firstly,this study reviews the literature on Person-Orgaization Value Fit,Compensation Fit and employee loyalty to obtain the theoretical basis for research.Secondly,based on the quadrate graph theory,two key factors affecting the loyalty of knowledge workers in T Company are screened out through interview survey: taking Person-Orgaization Value Fit and Compensation Fit as two dimensions of the quadrogram and obtaining the theoretical model of knowledge worker loyalty for T company according to the cross combination of Person-Orgaization Value Fit and Compensation Fit at different levels.The theoretical model of T company’s knowledge worker loyalty is constructed and knowledge workers are divided into four types: rock type,realistic type,ideal type and free type.Third,a total of 126 valid sample data were collected through the questionnaire survey.Based on the correlation and regression analysis of sample data,it is verified that Person-Orgaization Value Fit and Compensation Fit have significant positive effects on the loyalty of knowledge workers,and they are also key factors of the loyalty of knowledge workers in T Company.Fourth,according to the results of questionnaire survey,in accordance with quadrifid graphs of four typical samples,through in-depth analysis of the typical samples,to explore the characteristics and influence mechanism of Person-Orgaization Value Fit,Compensation Fit,and loyalty for different types of employees,in order to lay a foundation for further improving the knowledge workers loyalty in T company.Based on the theoretical and empirical research conclusions,the general loyalty management strategy and classified management strategy based on the quadrifid graphs are proposed.Under the background of lack of clinical trial talents,it helps T company to establish a stable and cohesive group of knowledge-based talents and promote the sustainable development of T Company.
