Workplace ostracism,as the "cold violence" in organizations,causes many bad consequences to employees and organizations.Therefore,recent research put their attention on recipients of ostracism.However,in order to fundamentally reduce ostracism and promote interpersonal harmony in the workplace,it is necessary to understand the causes of ostracism,that is,why individuals exclude others.Intentional exclude is the focus of organizational intervention.The current study divide the motivation for ostracism into harming others and protecting oneself.This research believes that excluding others may be a self-protection strategy of individuals after they experience social burden.And organizational citizenship behavior is the inducement of social burden.According to the Conversation of Resources Theory,our research adds social burden and perceived gratitude into the theoretical model of moderated mediation.In this study,443 employees were surveyed with a time-delay design and the results show that:(1)OCB has an enhanced relationship with ostracism,and social relationship burden plays a positive mediating role.(2)Gratitude from others moderates the relationship between OCB and social burden,and thus positively moderated the relationship between OCB and ostracism.This study innovates the research on OCB and ostracism,and provided a new perspective for understanding the reason why individuals exclude others.At the same time,this paper finds the negative effect of perceived gratitude,which enriches the research on gratitude.Besides,this research on the mechanism of the reason why individual exclude others is helpful for managers in organizations to understand the possible psychological state on employees to avoid the occurrence and aggravation of the negative impact in daily work.
