| With the coming of aging society and the changing demand for elderly services in China,talents in elderly services have become the primary resources for institutions to keep competitiveness.How to improve internal training,cultivate talents that the institution needs,and support the strategic development of the institution has become one of the top priorities for the department of human resources.Focusing on the Y Private pension institution,the present study elaborated the difficulties and problems in its employee training system and proposed a solution and potential application.First,this paper systematically reviewed the literature on pension institutions,pension service industry,enterprise employee training as well as the theoretical and practical issues in employee training.Meanwhile,this paper introduced the importance of institutional pension and pension service personnel in the development of pension industry and highlighted the missing part of the current empirical research in this aera.At the same time,it introduces the basic concepts and related theories of employee training system,and introduces the application of competency model in training,so as to lay a foundation for follow-up research.Second,starting with the development overview,organizational structure and current situation of training system of Y Private pension institution,and through the form of training satisfaction questionnaire,find out the specific problems existing in the training work of Y Private pension institution,such as lack of pertinence of training objectives,repeated courses,single form and evaluation being mere form,The reason for these problems is that the training demand analysis of institutions is unscientific,diversified training courses and forms are not established according to the actual needs,and there is no scientific evaluation system for training effect.Thirdly,starting from the organizational needs,task needs and personnel needs,this paper comprehensively analyzes the training needs of the organization,introduces the competency model,optimizes the training courses and training forms,uses the Coriolis evaluation method to optimize the training evaluation system,and constructs the internal trainer system to optimize the whole training system of Y Private pension institution from four aspects.Last but not least,it puts forward relevant safeguard measures from five aspects: corporate culture,training system,recruitment,performance appraisal and information system.Findings of this study were hoped to optimize the employee training system of the Y private pension institution by making it more forward-looking,professional and effective.In the meantime,this study also aimed to provide a reference for other companies in the elderly services industry to optimize human resource management. |
