| After-school programs in elementary schools has been one of the hot topics of concern for the society lately.In recent years,the Ministry of Education has continuously introduced relevant policies to advocate after-school programs,and schools in various provinces and cities have responded to the call to fully implement after-school programs.In the after-school programs,the management of the teacher team is particularly important as,high quality and high performance,teacher team is more conducive to improve the quality of after-school programs.Primary education is the foundation of basic education,and after-school programs in elementary schools also need competent teachers to support the work.Therefore,constantly optimizing the management of the after-school programs teachers is crucial for the successful implementation of after-school programs.This study focuses on the following research questions.What problems are the after-school program teachers currently facing in elementary schools in Guangzhou? Are they able to meet the needs of after-school programs?How to optimize the management of the after-school program teachers?This study investigates the current situation of after-school program teachers in elementary schools in Guangzhou through literature review,questionnaire,interviews and observation methods,and collects and analyzes the data to draw conclusions.In order to gain a comprehensive and clear understanding of the current situation and problems of the after-school program teacher workforce,six elementary schools in District H of Guangzhou were selected as the sample for this study.First,a questionnaire with good reliability and validity was developed to understand the employment,salary,performance,attitude,satisfaction,competence and understanding of after-school program teachers,and the raw data acquired has provided a reliable basis for problem identification and strategy recommendation.Second,based on the results from the questionnaire and to supplement it,we designed and conducted in-depth interviews with after-school program teachers and managers to understand deeper the current situation and problems of the after-school program teachers so as to propose more relevant strategies.Third,we will observe the work of teachers in after-school programs to collect richer and more concrete evidence for this study as valuable references for the strategies to improve after-school program teacher management.Through investigation and analysis,we mainly conducted an attribution study on six dimensions of the after-school program teachers: employment,physical and mental wellbeing,salary,performance assessment,supervision and evaluation,and professional development.By exploring the specific problems in these six dimensions,the study has proposed improvement strategies as following.First,optimize the teacher recruitment mechanism to improve teacher quality and enhance the profession;second,pay attention to the teachers’ physical and mental wellness by reducing teachers’ work burden;third,reasonably arrange teacher compensation to ensure fairness;fourth,implement performance assessment programs to improve teacher incentive mechanisms;fifth,improve the supervision and management system to strengthen the supervision and evaluation of teachers;and sixth,establish teacher professional development system to strengthen teacher training. |
