Career success has long been an important theme in the field of career research,reflecting not only the visible magnitude of an individual’s accomplishments in the course of his or her career,but also his or her invisible psychological condition in the workplace.And in a competitive society,as people become more ’inward-looking’,individuals are more and more concerned about their own career planning or career growth.Thus,research on the path to achieve career success is particularly important.At the same time,due to the mobility of social resources and changes in the work environment,individuals are more proactive in improving their own work adaptation skills.Work reinvention,as a proactive behavior,has also received extensive attention and research from scholars.In the existing literature,although scholars have studied the factors affecting employees’ subjective and objective career success,the impact of employee job crafting on career success has been less studied.To this end,based on self-determination theory,this study combined with related literature to explore in depth the influence mechanism of employees’ job crafting on career success from the perspective of individual initiative,especially the mediating role of intrinsic motivation between the two and the moderating role of leadership autonomy support,and to construct a theoretical model about employees’ job crafting,leadership autonomy support,intrinsic motivation and subjective and objective career success.239 valid samples were collected by questionnaire research method,and the data were compiled with the help of two software,SPSS and AMOS,as empirical analysis tools.The results of the study showed that:(1)Job crafting has a positive impact on subjective and objective career success;(2)Job crafting has a positive impact on employees’ intrinsic motivation;(3)Intrinsic motivation plays a complete intermediary role between job crafting and subjective career success,and a partial intermediary role between job crafting and objective career success;(4)The self support of leaders positively regulates the intermediary effect of internal motivation between employees’ job crafting and career success.Based on the results of the empirical study,this paper effectively applies the mechanism of employees’ role in their own career success through job crafting,and thus makes relevant suggestions.This study theoretically enriches the research on job crafting and career success,and unveils the mechanism of their effects.For individuals,the study on the influence mechanism of career success is conducive to the improvement of career satisfaction and life satisfaction,the realization of self-worth and family satisfaction during the career process;for organizations,the study on the influence effect of job crafting is conducive to the improvement of effectiveness by strengthening their talent pool.In addition,the addition of intrinsic motivation as a mediating variable and leadership autonomy support as a moderating variable enriches the self-determination theory and complements the study of the boundary conditions of the influence of job crafting on career success.
