In recent years,there have been significant changes in the school-age population due to factors such as economic development,changes in reproductive attitudes,and second child policies.In the long run,the school-age population is gradually decreasing,but in reality,there is a volatility in the number of years.From the perspective of regional space,there is a contradiction between the lack of teachers in some regions and the overall adequacy of the number of teachers.In response to the local growth of the school-age population,the country has adopted various forms of hiring teachers,including both internal and external teachers.Temporary teachers are at a marginal position in the teaching team,and their unique staffing management,teacher competency,and other issues have been concerned by the academic community,but relatively ignore the interpersonal relationship of temporary teachers.The complexity of recruitment sources,professional backgrounds,and educational levels of temporary teachers leads to uneven teaching quality.Some studies have shown that good colleague relationships can enhance teachers’ job performance,stimulate their subjective initiative,and improve teaching quality.This study selects Chenxi Primary School as a case study based on two points.Firstly,based on the actual situation,there is a major trend for the school-age population to gather in urban areas.As a transition,the demand for temporary teachers in schools located at the urban-rural junction will still increase.Secondly,there are a large number of teachers in Chenxi Primary School,with a total of 73 teachers,including 17 temporary teachers,accounting for 23.3%,and they are concentrated in middle and low grades,which can provide sufficient research objects for this study.Therefore,this study takes Chenxi Primary School at the intersection of urban and rural areas as a case study,and takes temporary teachers in Chenxi Primary School as specific research objects.Using participatory observation and interview methods,from a micro perspective,it focuses on the colleague relationship of temporary teachers,depicts the state of interaction between temporary teachers and temporary teachers,teachers in preparation,and school leaders,and outlines the actual situation of temporary teachers in the school.The study found that,first,the depth of communication between temporary teachers and colleagues in Chenxi Primary School is relatively shallow;The strength of the relationship between temporary hired teachers and temporary hired teachers,in-service teachers,and school leaders has gradually weakened;In terms of relationship components,there are more emotional components among temporary teachers,more instrumental components with leadership,and moderate components with teachers in editing;In terms of relationship characteristics,temporary teachers identify themselves as "outsiders",tend to be passive in communicating with colleagues,pay attention to "human relations",and have limited emotional communication.Secondly,at the formal organizational relationship level,in the face of passive cooperation among temporary teachers,providing cooperation opportunities by schools without excessively occupying personal time becomes a prerequisite for temporary teachers to participate in cooperation;Extraverted and professional teachers with self-confidence are more likely to cooperate;Integrating the interests of temporary teachers and schools can promote cooperation.Thirdly,at the level of informal organizational relationships,temporary teachers should try to avoid conflicts when dealing with colleagues;Conflicts arise due to the identity of temporary teachers and their respective interests,and the conflicts are "implicit";Temporary teachers mainly use avoidance,compromise,and resistance to resolve conflicts,and rarely communicate and cooperate with the conflicting parties,resulting in unresolved conflicts in essence.
