| University teachers are the mainstay of academic organizations and the main force to promote the development of universities.The flow of university teachers has an important impact on the construction of university teachers,human resource management and academic ecological environment.On the one hand,the rational and orderly flow of university teachers is conducive to promoting the indepth academic exchange and integration,on the other hand,it is conducive to stimulating the vitality of teachers and promoting their professional development.On the contrary,the disorderly flow of college teachers will lead to the chaos and disorder of the academic field.Generally speaking,the actual flow behavior of university teachers is influenced and dominated by the flow intention.Therefore,the study of flow intention is conducive to understanding the potential flow thoughts of university teachers,so as to adopt targeted strategies to improve their job satisfaction and stabilize university teachers.Based on this,this study takes teachers in "Double First-Class" universities as the research object.Based on the two-factor theory,this study surveys teachers in universities through questionnaires and interviews,analyzes the data by SPSS and NVivo software,and finally draws conclusions and puts forward suggestions.Firstly,literature analysis is used.By combing the literature materials related to the two-factor theory and the flow intention of teachers in universities,summarizing the factors affecting the flow intention of teachers in universities,exploring the current situation of the professional development of teachers in universities and the development trend of the construction of teachers.Secondly,quantitative and qualitative methods are adopted.In the quantitative research,questionnaire survey method and SPSS software were used for descriptive analysis and regression analysis of data.In the qualitative research,NVivo software was used to conduct word frequency analysis and coding analysis of the interview data.Finally,the data are integrated and the factors influencing the flow intention of university teachers are deeply analyzed,and the conclusion is drawn.The results show that the turnover intention of teachers in the two first-class universities is at a medium and low level.Among the demographic factors,age,discipline,supervisor qualification and working experience have significant effects on the flow intention of universities teachers,while gender,professional title,marital status and flow experience have no significant effects on the flow intention of universities teachers.Combining the quantitative and qualitative research results and based on the two-factor theory,the factors affecting the flow intention of universities teachers are divided into two categories: motivating factors and health factors.Among the motivating factors,the factors affecting the flow intention of college teachers include: job achievement,job itself,salary and welfare;Among the health factors,the factors that have influence on the flow intention of college teachers include: leadership and management,working environment.Based on the above research,this paper puts forward five suggestions: first,attach importance to teachers’ self-value and maintain teachers’ professional dignity;The second is to clarify the role of teachers and coordinate the conflict between teaching and research.Third,improve the performance appraisal system,optimize the structure of performance benefits;Fourth,pay attention to the overall interests,increase leadership support;The fifth is to create a good campus environment and create a harmonious working atmosphere. |
