In recent years,the topics of rural revitalization and educational equity have been in the spotlight,and special post teachers,as a part of rural teachers are also an important part of achieving educational equity.More and more young people from colleges are choosing to become a special post teacher after graduation.However,young people have various degrees of adaptation difficulties after entering rural schools,resulting in a high retention rate but also a strong attrition rate.The loss of teacher resources due to the maladjustment of new teachers has become more and more prominent,which is not conducive to the balanced development of education in the middle and western regions.Organizational socialization was found to be a process of learning and adaptation in which individuals transform from outsiders to insiders,and also a process in which individuals adapt or adjust to new roles within the organization by learning new organizational information.The initial stage of organizational socialization coincides with the process of induction and adaptation of special teachers,and there are fewer studies on the organizational socialization of special post teachers,and the perspective is kind of relatively new.Therefore,this paper adopts the perspective of organizational socialization to explore the induction adaptation process of special post teachers and help them adapt to their jobs better.This study took the new special post teachers in S city of Henan province as the research object.The questionnaire and interview outline were designed with the content and influencing factors of organizational socialization of special post teachers as the main content.This study used literature research,observation,questionnaires and interviews to investigate the induction adjustment problems of special post teachers.To understand the current situation affecting special post teachers in the initial preparation phase of organizational socialization and the adaptation phase in terms of job competence,interpersonal relationship and organizational identity.Eventually,it was found that the main problems for new special teachers are heavy non-teaching duties,poor home-school communication,lack of resources in rural schools and low sense of identity.According to the problem of induction adjustment of special teachers,combining situational and personal factors that affect the organizational socialization of new special teachers.Offering the following suggestions for responding:1.The administrative authorities should broaden the information channels of the recruitment work and increase the publicity of the "special teacher program";establish supervision and management mechanisms to effectively implement relevant policies.2.The school organizations should optimize school culture and create a comfortable living and working environment for new teachers;add rural-specific content and optimize the induction training system;establish an induction training system with rural characteristics and create a new rural home-school relationship.3.The new special post teachers need to correct their educational motivation and enhance their sense of professional identity;take the initiative to adopt strategies and bring their own motivation to complete their induction adaptation.
