| As an important force in the national public service,township civil servants are the bridge and link between the township government and the people,and are the concrete implementers of various national policies.The credibility and service level of the township government is directly related to the dedication of township civil servants,and a high level of dedication is a prerequisite for high-quality work.Therefore,exploring the influencing factors of township civil servants’ dedication and proposing countermeasures can help bridge the "last mile" of service to the people and help modernise the national governance system and governance capacity.This paper explores the factors influencing the degree of dedication of civil servants in Z city townships and proposes targeted countermeasures to provide useful references for improving the quality and efficiency of the construction of Z city township civil servants under the new situation.Firstly,by reading and collating relevant literature at home and abroad,this paper composes research ideas on the influence of three variables on the degree of dedication: perception of decent work,sense of organisational fairness and public service motivation,seriously study important theories such as job feature models and organizational fairness and,constructs a research model and proposes research hypotheses.Secondly,a questionnaire survey was conducted on township civil servants in Z.After obtaining the valid sample data,an empirical analysis was conducted through SPSS data software,and the following research conclusions were drawn: Firstly,the overall level of township civil servants’ dedication in Z is high,but there is some room for improvement.Secondly,the level of dedication of township civil servants can be affected by demographic variables and show differences.Thirdly,there is a positive relationship between perceptions of decent work,perceptions of organisational fairness,public service motivation and engagement among township civil servants.Fourthly,perceptions of decent work,perceptions of organisational fairness and public service motivation all have a significant positive effect on the level of dedication among township civil servants.Finally,this paper proposes feasible management countermeasures and suggestions in three aspects: enhancing public service motivation,improving organizational management,and creating a favorable external environment,in the hope that the research in this paper can provide reference value for improving the engagement of township civil servants in Z city. |
