Young Pioneers counselors shoulder the important mission of "buckle the first button of life".Under the socialized work system of the Young Pioneers,the majority of Young Pioneers counselors should not only adhere to the main responsibility of the work of the Young Pioneers,but also implement the educational concept of the Young Pioneers into the background of the great development of socialization,and shift the focus of work from school to school and society,which is in urgent need of a group of counselors in a new era.As the socialized work system is the latest policy jointly issued by 13 departments including the Central Committee of the Communist Youth League in 2021,the opinions on the construction of the team of off-campus counselors are added,so that the team of Young Pioneers counselors will face new situations and problems in their work and management.At present,few scholars can study the whole process of the management of the Young Pioneers’ counselor team in an overall and comprehensive way.Discussing the management of the Young Pioneers’ counselor team under the socialized work system can not only enrich the research on the construction of the Young Pioneers’ counselor team,but also improve the scientific and effective management of the Young Pioneers’ counselor team.Based on the above reasons,this study starts from the general background of the socialized work system of the Young Pioneers,takes the management of the counselor team as the research theme,and takes N City of Henan Province as the research object for investigation,aiming at understanding the current situation of the management of the Young pioneers and exploring the existing problems.The reasons are analyzed and the strategies and suggestions for the management of the Young Pioneers’ counselor team under the socialized work system are put forward.First of all,this paper clarifies the connotation and requirements of the Young Pioneers’ socialized work system,combs the policies of the Young Pioneers’ counselor management,and summarizes the content and connotation of the Young Pioneers’ counselor team management under the socialized work system.Secondly,interview,observation and literature methods were used to conduct field investigation in N City to understand the construction of off-campus Young Pioneers organization and the management of counselors inside and outside the school.The investigation shows that the construction progress of the off-campus organization of the Young Pioneers is slow and the team of Young Pioneers counselors is not perfect.There are the following problems in the management of counselors: first,under the socialized work system,the main management responsibilities of the Young Pioneers counselors have not been implemented;Second,the management process of Young Pioneers counselors needs to be further improved;Third,there are problems in the micro-policy environment of counselors.Thirdly,from the perspective of management,theoretical analysis finds that the reasons for the problems in the management of the counselor team under the socialized work system of the Young Pioneers are as follows: the manager does not incorporate the counselor into the school development plan and the working pattern of the Young Pioneers;Young Pioneers counselors lack confidence in their own career development;The Young Pioneer counselors lack competence and motivation and career planning and management.Finally,the paper puts forward some effective strategies to solve the problem,including: paying attention to the social work demand and creating favorable management conditions;Pay attention to the career of counselors and establish an orderly management system;Optimize each part of the management process and promote the operation of the management mechanism;Establish and improve the communication mechanism,promote the collaborative management inside and outside the school,strengthen the input of micro-policy environment,and guarantee the standardization of management,so as to provide reference for improving the scientific and normative management of Young pioneers counselors under the socialized work system and promoting the development of Young Pioneers work.
