| With the increased uncertainty and complexity of the market environment under the normalization of the epidemic,the survival and development of enterprises have been severely challenged,and the implementation of innovation and change has become the way out for enterprises to seek development.Employees,as the basic force of the enterprise,are considered to be the key to implement change and obtain innovation.Studies have shown that craftsmanship is an important source of motivation for primary innovation,and government work reports in recent years have emphasized the importance of craftsmanship in enterprises.Craftsmanship may prompt employees to demonstrate positive organizational behaviors,but few scholars have paid attention to the connection between craftsmanship and employees’ taking charge,and whether the advocated cultivated craftsmanship is really effective in transforming employees’ taking charge and promoting organizational innovation and change deserves further verification.Therefore,this paper selects employees of enterprises in Guangxi and Guangdong as research subjects to explore the influence mechanism of craftsmanship on employees’ taking charge.Based on work value theory and social cognitive theory,this study constructs a double-mediated model of the role of craftsmanship in employees’ taking charge.315 employees from different industry fields are surveyed,and questionnaires are conducted to investigate their craftsmanship,taking charge,work engagement,creativity self-efficacy and face need,and the theoretical model is validated by comprehensive statistical methods.The results of the study show that:(1)craftsmanship as a work value has a significant positive influence on employees’ taking charge and is an important factor driving employees’ taking charge;(2)work engagement plays a mediating role between craftsmanship and employees’ taking charge;(3)creativity efficacy plays a mediating role between craftsmanship and employees’ taking charge,Employees’ voluntary commitment and competence confidence are the two intermediate bridges that transform craftsmanship into employees’ taking charge;(4)The positive predictive effect of creativity efficacy on employees’ taking charge is negatively moderated by the need for face-saving.The findings of this paper explain the relationship between craftsmanship and employees’ taking charge and test the positive role played by craftsmanship in the field of innovative change.It also enriches the related studies on work engagement,creativity self-efficacy,and face need,and provides theoretical basis and management insights to promote enterprises to pay attention to the cultivation of craftsmanship and induce employees to initiate change. |
