Amid the context of promoting high-quality development in the construction industry,China is gradually transitioning from a construction giant to a construction powerhouse.Upholding the spirit of craftsmanship has important practical significance and epochal value for state-owned construction enterprises in cultivating high-quality employees,improving employee work performance,and promoting the transformation of the construction industry from "quantity" expansion to "quality" improvement.At the same time,the rich implicit knowledge resources and good psychological contract inside and outside state-owned construction enterprises cannot be ignored in terms of their importance for employee motivation,teamwork,and work performance.In light of the above issues,this article focuses on state-owned construction enterprise employees,studying the impact of the craftsmanship spirit and its sub-dimensions on work performance,analyzing the mediating role of implicit knowledge sharing between the two,and introducing psychological contract as a moderating variable.It broadens the application of the craftsmanship spirit in the field of engineering management and provides feasible management suggestions for state-owned construction enterprises to enhance employee work performance from the three perspectives of the craftsmanship spirit,implicit knowledge sharing,and psychological contract levels.Based on self-efficacy theory,knowledge management theory,and competency-based theory,this article proposes research hypotheses and constructs a theoretical model of the impact of the craftsmanship spirit on work performance of state-owned construction enterprise employees.It introduces implicit knowledge sharing as a mediating variable and psychological contract as a moderating variable,exploring the mechanism of the impact among the craftsmanship spirit,work performance,implicit knowledge sharing,and psychological contract.By referring to mature questionnaire design scales domestically and internationally,a survey was conducted to obtain 305 sets of data,and SPSS27.0 and AMOS23.0 software were used for data processing and structural equation model analysis to verify the proposed research hypotheses and theoretical model.The research results show that:(1)The craftsmanship spirit of state-owned construction enterprise employees has a positive effect on work performance.Except for the insignificant impact of the Jiangxin sub-dimension on task performance and the Jiangdao sub-dimension on relationship performance,the others conform to the positive impact hypothesis.(2)Implicit knowledge sharing plays a significant mediating role in the impact of the craftsmanship spirit on work performance of state-owned construction enterprise employees.(3)Psychological contract has a significant positive moderating effect on the impact of implicit knowledge sharing on work performance,and the future development dimension significantly positively moderates the mediating role of implicit knowledge sharing between the craftsmanship spirit and work performance.
