With the continuous in-depth application of digital technology,human society has gradually entered the era of digital economy.In recent years,the state has attached great importance to the digital transformation and upgrading of organizations,encouraged and supported enterprises to implement digital management,and promoted the organizational and management reform of enterprises facing digital transformation.For enterprises,digital transformation is closely related to innovation and development.Employee innovation is the fundamental source of enterprise innovation.The key to improving enterprise innovation advantage is to stimulate employee innovation.Studying how to improve employee innovation performance has far-reaching practical significance.Psychological empowerment is one of the means widely used in enterprise management practice to stimulate employees’ positive characteristics and promote employees’ innovation.Psychological empowerment can stimulate employees to carry out self initiated learning behavior,and learning is an important factor that breeds employee innovation.On the basis of previous studies at home and abroad,based on motivation theory,learning theory,resource-based theory,etc.,this paper explores the impact of psychological empowerment on employee innovation performance in the context of digital transformation.Exploratory learning and exploitative learning are included in the research framework to form the theoretical model of this study.Finally,the following conclusions are drawn from the empirical analysis of 264 employees in the digital transformation enterprises by collecting data through questionnaires:(1)Psychological empowerment can significantly promote employee innovation performance;(2)Psychological empowerment has a significant positive impact on exploratory learning and exploitative learning,exploratory learning and exploitative learning on employee innovation performance;(3)Exploratory learning plays a part of intermediary role in the relationship between psychological empowerment and employee innovation performance,while exploitative learning has no intermediary effect;(4)Digital transformation has positively adjusted the relationship between psychological empowerment and employee innovation performance,and organizational innovation atmosphere has no moderating effect in this relationship.Finally,according to the research conclusion,the paper puts forward the corresponding management enlightenment,and provides suggestions for future research directions combined with the shortcomings of the research,which has certain theoretical value and practical significance. |
