With the deepening of reform and opening up and the development of market economy,group events such as excessive pay gap within enterprises,insufficient welfare benefits and different pay for equal work occur frequently.This series of livelihood phenomena have attracted extensive attention of the society and seriously affected the stability and development of a harmonious society.In order to fully mobilize the production enthusiasm of labor factors,maintain the competitiveness of sustainable development of enterprises,alleviate the labor capital contradiction between employees and enterprises,and alleviate the psychological gap between different income groups in society,it is of great practical significance to explore the fairness,rationality and harmony of the internal welfare system of enterprises.Based on the background of Chinese traditional culture and using the survey data of investment and business environment of Chinese enterprises by the world bank in2005,this paper empirically evaluates the impact of regional clan culture intensity on enterprise salary equity and employee welfare.The results show that the regional clan culture can significantly promote the salary equity in enterprises and improve the level of employee welfare.This conclusion is still valid after the robustness test of changing key indicators,eliminating the interference of cultural and geographical factors and alleviating endogenous errors.The mechanism analysis shows that the regional clan culture will affect the salary fairness and welfare treatment of enterprises through two aspects: one is to flatten the power by improving the decision-making power of employees and low-level managers in enterprises,so as to improve the level of welfare treatment in enterprises;Second,by increasing the promotion proportion of temporary workers,we can reflect the salary fairness of equal pay for equal work and weaken the shackles of employment relations.This paper further examines how the influence of clan culture varies with the difference of regional marketization process.The results show that in the areas with rapid marketization,the effect of regional clan culture on promoting salary equity and improving employee welfare is more significant;In areas with slow marketization,regional clan culture can reduce vertical pay.At the same time,this paper also examines whether there is property right heterogeneity under the influence of regional clan culture.From the perspective of promoting enterprise salary equity,the influence of clan culture is stronger on state-owned enterprises and foreign-funded enterprises,while from the perspective of improving employee welfare,the influence of clan culture is stronger on private enterprises.The heterogeneity analysis of distinguishing industry characteristics shows that compared with regulated industries,the effect of regional clan culture on promoting salary equity and improving employee welfare is stronger in the sample of non regulated industries.This paper expands the theoretical analysis framework of enterprise salary equity and employee welfare,and provides new evidence and new perspective for understanding the microeconomic effect of clan culture,an informal system.At the same time,this paper confirms the informal normative effect of Chinese traditional cultural factors in the labor market,and provides policy enlightenment for promoting employment equity,improving employee welfare,building a harmonious labor employment relationship,and giving full play to the role of labor factors in promoting high-quality economic development.
