| Competency has always been a hot research topic in the industry.In recent decades,foreign scholars have made a full discussion on competency theory,model construction,application,practice,and achieved a lot of excellent results.As an important post in railway passenger transport enterprises,the conductor shoulders the responsibility of serving passengers and ensuring safety.They play important roles in the long-term development of enterprises and the construction of a talent team to analyze and summarize the characteristics of the enterprise environment and post and to select and train the conductor team that can adapt to the organizational development and post requirements.Therefore,it has become an urgent research topic to construct the train conductor competency model which is suitable for the development of the times and the characteristics of enterprises,and make it play a role in the practice of enterprises.This article introduces the basic situation of X Company,analyzes the situation of the conductor personnel and the existing problems in management,and introduces the conductor competency model.Using the competency,competency model,man-post matching,supporting theories as a basic theory of research,the competency factors are extracted based on literature,train conductor position analysis,behavioral event interview,and the extracted competency factors were used as the basis for questionnaire compilation.The original data collected from the questionnaire survey were analyzed,and the train conductor competency model was constructed by combining qualitative and quantitative methods,forming the train conductor competency model composed of 5 dimensions and 18 competency characteristics.Using test method to select new samples for competency evaluation,testing whether can distinguish the excellent and the average,and verify the train conductor competency model.Besides,combined with the current situation of X Company,discussed the application of the competency model in human resources modules such as recruitment,performance,and training.In the selection of train conductors,the post description is further improved,selection tools are designed to improve the efficiency of talent selection.In the performance,the original performance and competency performance indicators will be combined to play a better incentive role.In the training,the training analysis is carried out according to the competency performance,and the targeted training plan is formulated to improve the train conductor’s ability level.Through the introduction of the competency model to improve the existing human resources management mode,to improve the efficiency of enterprise management,enhance the quality of the train conductor team,improve the matching degree of personnel and post,further deepen the reform of state-owned enterprises,promote the high-quality development of X company. |
