In order to improve the ability to adapt to the fierce market competition environment,more and more enterprises choose to use Enterprise Social Media(ESM)as the platform for internal communication and online office.Enterprise social media refers to the social media specially used for internal communication and office work,which meets the needs of enterprises in the post-epidemic era and has many advantages such as promoting internal knowledge sharing,reducing communication costs and increasing employee engagement.However,with the widespread use of enterprise social media,its negative effects have gradually emerged.For example,the entertainment information in ESM leads to the decline of employee focus and engagement.However,most of the current researches has focused on the positive aspects of ESM such as breaking down communication barriers and improving innovation ability,and little attention has been paid to the negative effects of ESM use on job performance.This study explores the negative effects of ESM on job performance by reviewing the research literature related to ESM.Through systematic analysis of current research,this thesis concludes that technology overloads are major factors affecting job performance in ESM,so this thesis focuses on the study of technology overloads in ESM and divides technology overloads into three dimensions: information overload,system feature overload and privacy concerns.According to relevant studies,enterprise social media technology overloads may lead to technological conflicts,which can be divided into three dimensions: technology-work conflict,technology-personal conflict and technology-family conflict.Based on conservation of resource theory,person-environment fit theory,and job demand-resource model,this thesis establishes a framework for the impact of technology overload and puts forward relevant hypotheses to explore the relationship among technology overloads,technology conflicts and job performance in the use of ESM.First of all,based on the framework of technology overload affection and combined with relevant studies,the hypothesis relationship was constructed by taking the three dimensions of technology overload as independent variables,the three dimensions of technology conflict as mediators and job performance as dependent variable.Secondly,the questionnaire was designed based on the maturity scale at home and abroad,and the data of each variable was obtained by combining online and offline methods.Finally,SPSS26.0 and Mplus8.3 were used to conduct statistical analysis on 318 valid questionnaire data to verify the hypotheses.The statistical analysis methods used in this study mainly include descriptive statistical analysis,reliability and validity analysis,structural equation modeling analysis and mediation effect test.The results show that technology overloads(information overload,function overload,privacy concern)have significant positive effects on technology conflicts(technology-work conflict,technology-personal conflict,technology-family conflict).Technology conflicts have significant negative effects on job performance;Technology conflicts play mediating role in the relationship between technology overloads and job performance.Among the three dimensions of technology conflict,technology overloads mainly effect job performance indirectly through technology-job conflict.The main contribution of this thesis is to identify technology conflicts as mediator variables in the relationship between technology overload and job performance through the framework of technology overload affection,to improve the mechanism of technology overloads on job performance in ESM,and to enrich conflict management research.The results can help enterprise social media providers,enterprises and employees to better design,manage and use ESM so as to maximize the value of ESM.
