| As the core human capital of software company,software R&D personnel are the embodiment of the company’s R&D strength and the backbone of the company’s continuous technological innovation.But as a typical knowledge-based employee,software researchers are more brainpower and creative,and difficult to monitor and measure.This makes some software companies have not established appropriate incentive mechanism,which leads to low performance of software R&D personnel,which affects the output and benefit of the company.Therefore,it is an important way for software companies to develop rapidly and improve their competitiveness by customizing a set of efficient incentive mechanism for software R&D personnel,fully motivating them and keeping their enthusiasm and innovation ability.This paper selects SZY company as the research case,selects the appropriate incentive model,combines the empirical research and the analysis of the characteristics of software R&D personnel,systematically analyzes the incentive mechanism of software R&D personnel,finds out the problems and the causes of these problems,and studies the improvement and optimization scheme.The main contents are as follows.The paper introduces the incentive factors that are suitable for software R&D personnel from the classical incentive theory,designs the questionnaire and investigates the software R&D personnel in Beijing.Then,combined with interviews with some of the respondents,the following three questions are analyzed: what motivators do software developers,a particular group,expect? And why do they expect these incentives more than others? What are the different motivations expected by the people with different attributes?Based on the analysis of SZY company’s current business model,combined with the characteristics of software R&D personnel,the "four force model" of employee motivation is selected as the basic model of SZY company’s incentive mechanism analysis and optimization.Combined with the results of empirical research,this paper systematically analyzes the current incentive mechanism of the company,finds out the problems and the causes of these problems.Based on the relevant incentive theory and the characteristics of the company’s business model,this paper puts forward a design scheme of incentive mechanism for software R&D personnel from four aspects: incentive system,culture,post design,performance management and resource allocation process.According to the relevant incentive theory and the principle of "four forces model",this paper deduces the calculation model to measure the overall incentive effect of the company.The model can input seven variables,such as average salary level,satisfaction of working environment,training opportunities and promotion incentive factors,satisfaction of combination,understanding and defense driving forces,to calculate the overall employee incentive effect of the current company,so as to provide reference for the improvement and optimization of the company’s incentive mechanism.Through calculation and planning solution,the priority of SZY company’s current incentive mechanism improvement is obtained: from the perspective of incentive effect,priority should be given to improving the satisfaction of defense driving force,that is,improving the transparency of process and decision-making,and creating a working atmosphere of trust;from the perspective of cost,priority should be given to improving the satisfaction of defense driving force and working environment at the same time according to a certain proportion.There are 19 figures,28 tables,7 formulas and 60 references in this paper. |
