In the era of knowledge economy,high-tech enterprises have become an important force to promote our country's economic growth and a favorable promoter of social innovation. The level of innovation ability of high-tech enterprises depends on the creativity of employees.Facing the complex new product development process and the increasing innovation requirements at each stage,R&D members have always been in the core position of high-tech enterprises, which is the key to the success of R&D tasks. However, many high-tech companies are still facing with many problems such as irregular R&D management, chaotic R&D tasks, and difficulty in mitigating member conflicts, which ultimately leads to slow R&D progress and failure in achieving R&D goals. Not only can a good R&D member coordination mechanism c effectively promote the efficient operation of the R&D team, but also is the key to the success of product development. Therefore,a comprehensive and systematic design and construction of a coordination mechanism for R&D members are of great significance to the sustainable development of high-tech enterprises.Based on cooperative behavior theory, reciprocal altruistic preference theory, and coordination mechanism theory, this paper studies the cooperative behavior, effort allocation behavior and coordination mechanism of high-tech enterprise R&D members. The main contents are as follows:(1)Analysis of collaborative behavior of R&D members under reciprocal altruism preference: Based on the reciprocal altruism preference theory, the altruism and reciprocal preference coefficients are introduced to construct the model of cooperative behavior of R&D members under reciprocal altruistic preference.Based on this, the thesis studies the influence of the altruism preference of R&D members, the altruism preference and reciprocal preference of other R&D members on the R&D members' own efforts, collaborative efforts and output and improves the performance of R&D members' individual output and team output.(2)Analysis of efforts allocation behavior of R&D members under reciprocal altruism preference: based on the reciprocal altruism preference theory, the public R&D members are included in the research category and the reciprocal altruistic preference coefficient of public R&D members is introduced to build the model of the efforts allocation behavior of R&D members under the reciprocal altruism preference.Based on this, the thesis studies the influence of the efforts of independent R&D members, the reciprocal altruism preference of public R&D members and other related factors on the utility of public R&D members and the output of independent R&D members.By adjusting the efforts allocation behavior of public R&D members, the overall planning of R&D tasks is realized, and the R&D goals can be efficiently realized as well as.(3)Design of coordination mechanism for R&D team members of high-tech enterprises:From the perspectives of implicit and explicit,a coordination mechanism based on the entire task of R&D members is designed, which realizes the systematic coordination of R&D members, improves the team's R&D efficiency, and promotes the sustainable development of high-tech enterprises.(4)Case study of R&D members management of high-tech enterprises: The private communications manufacturer Huawei is selected as the analysis object, and Huawei's relevant R&D management measures and related rules and regulations are analyzed in depth, which verifies the rationality and effectiveness of the coordination mechanism for R&D members of high-tech enterprises that designed in this thesis. In addition, the suggestions and guidance for realizing the efficient development of high-tech enterprises are provided.
