The rationality of the flow of teachers can promote communication between teachers,bring new educational teaching concepts to schools,inject educational vitality,share educational resources,and effectively promote the balanced development of urban and rural education.However,the current flow of teachers in China presents a one-way flow characteristic,that is,from underdeveloped areas to developed areas,from rural schools to urban schools,this one-way flow will increase the gap between urban and rural education,which will lead to The shortage of rural teacher resources and the over-saturation of urban teacher resources have directly affected the development of rural basic education.Based on the reference to relevant literature,this study used two-factor theory and the social theory of organizational life cycle theory as the research basis,and took the actual education environment of D county in Sichuan Province as the research background.The survey and semi-structured interviews with the main leaders of some rural elementary schools,with quantitative research as the main and qualitative research as the supplementary research methods,made a descriptive analysis of the current mobility intentions of rural elementary school teachers in County D,and affected their mobility Related factors of willingness were discussed.Based on the investigation and research on the flow of teachers in County D,discuss the reasons for its flow,and seek solutions to the unreasonable flow of teachers,establish a stable and excellent rural basic education teacher team,and make rural basic education continue,Healthy and stable development.This article first discusses the research background and significance of the article and the current research status at home and abroad.Then design the questionnaire and interview outline in conjunction with the relevant investigation and research,and before the formal distribution of the questionnaire,pre-investigate 50 rural primary school teachers and combine the communication with the local rural primary school principals,and repeatedly modify the questionnaire and interview outline;finally based on The data obtained from the questionnaire survey used path analysis methods to explore the impact of personal economic pressure,school construction and welfare,teacher responsibility and career development,personal income security,and teacher job satisfaction on rural teachers 'career mobility.Then,after analysis,the author found that: personal economic pressure,school construction and welfare treatment,teachers' sense of responsibility and career development,personal income security have significant effects on the mobility of rural primary school teachers between occupations,and in the direction of influence,except for personal economic pressure The factors are positive,and the remaining factors are negative.For rural elementary teachers`intra-professional mobility,the impact of the three factors of personal income security,school construction and welfare treatment,and teacher job satisfaction are all negative.The author analyzes that unreasonable professional mobility of rural primary school teachers disrupts the normal teaching order of the school,exacerbates the instability of the teachers in the exporting area,causes the overall decline in the quality of teachers,and widens the gap with urban schools,which will eventually lead to urban and rural Uneven development between education.Finally,based on the relevant factors affecting rural elementary school teachers from previous studies and analysis,the following policy recommendations are proposed from the two aspects of incentive factors and health care factors: In terms of incentive factors,recommendations are mainly made from the following six aspects: "Post";increase rural teachers' training opportunities;innovate the leadership style of school leaders;optimize the communication relationship between rural teachers and parents;optimize the regular exchange system between urban and rural teachers;stipulate the time of new teachers.In terms of health care factors,suggestions are mainly made from the following aspects: rational adjustment of the number of teachers in rural schools;the mechanism of mutual transfer of teachers from other fields;the overall increase in the overall income of rural educators;the improvement of rural teachers 'accommodation and accommodation.
