Social work is an important driving force for the realization of people's good life and the promotion of well-being.It plays an indispensable and vital function in the harmonious development of society.The core of social work development is the stability of its talent team.However,in recent years,the phenomenon of burnout of front-line workers in the social work industry has directly affected the sustainable development of the social work talent team and its professional role.Through questionnaire survey and case interviews,it was found that the burnout of first-line social workers in Jinan was more common,especially in emotional exhaustion.From the perspective of ecosystem theory,the three-layered nested structure of micro,meso and macro is analyzed,and it is found that there is no clear career planning,professional ability and professional belief at the individual level;the weak situation and practice of the service target at the work level Value conflicts and ethical dilemmas in the process bring great occupational pressure to front-line workers;lack of care at the social work organization level,lack of training and supervision,lack of promotion space for career development,and unclear occupational identity and low social identity at the macro social level Is the main cause of burnout among front-line social workers.In view of the above problems,based on the ecosystem theory,the solution of the problem should start from the main body of the problem and the external environment in which it is located,and promote the core views of the benign interaction between the two,and propose to strengthen the institutional system at the government level and increase financial support.Enhance public awareness;strengthen supervision and training at the institutional level,improve promotion and incentive mechanism,and build a career care platform;social work associations and universities pay attention to the maintenance of front-line workers' rights and the professional ability of students;develop reasonable career planning and promotion at the individual level Self-work ability,firm professional beliefs,and other countermeasures to prevent and alleviate burnout,enhance the endogenous motivation and external environmental support of front-line social workers,and promote the sustainable development of social work professionals.
