China regards developing secondary vocational education as an important strategic task,and has also issued a series of policies to accelerate the development of secondary vocational education.With the development of vocational and technical schools,the society’s demand for teachers has also increased.However,through the research on the turnover of teachers in H technical school and other secondary vocational schools in Shenyang,it is shown that due to the management system of the schools and the remuneration of teachers,the rate of teacher turnover is increasing.Teachers are the main power of school development,and their stability plays a key role in the healthy and sustainable development of secondary vocational schools.Therefore,the thesis takes H technical school as an example to discuss the issue of teacher turnover.The thesis takes Maslow’s Hierarchical Theory of Needs,Herzberg’s Motivator-Hygiene Theory,Career Planning Theory,etc.as the theoretical basis for the research.Three representative cases are discussed to summarize the deep reasons for the turnover of teachers in H Technical School.It is concluded that the limited space for teachers’ professional development,the unreasonableness of teachers’ salary,the mere effects of performance appraisal and the lack of corporate culture are the main reasons for the loss of teachers in H technical schools.In response to these problems,relying on the above-mentioned theories,this thesis draws on the experience for stabilizing teachers from abroad and other regions in China to formulate solutions to the turnover of teachers in H School.The countermeasures are to set up career planning and employee training to meet self-realization needs,to increase salaries and benefits to meet safety needs,to improve school management mechanism and performance appraisal system to meet psychological needs,and to build and enhance corporate culture and working environment to meet the needs of belonging.This thesis is of positive support for alleviating the turnover of teachers of H technical schools,improving its teaching quality,and ensuring its steady development.To some extent,it might also provide some reference for the turnover of teachers in other local secondary vocational schools.
