As the main way for the newly-recruited teachers in rural areas,special post teachers play a significant role in promoting the integrated development of urban-rural compulsory education and poverty alleviation by education.Today,when education management is moving from experience to scientific modernization,the work enthusiasm of special post teachers not only affects the sustainable development of rural compulsory education and the quality of education in rural schools,but also even plays an extremely important role in the professional development of the teachers themselves and the formation of rural teenagers’ personality.However,the research on the work enthusiasm of special post teachers is relatively blank,and the research on ordinary teachers,which mostly focuses on the macro level such as national policies and educational systems,does not have a deep understanding.Therefore,this research starts from work enthusiasm,and based on social exchange theory and positive organizational behavior,it also explores the influence of perceived organizational support and psychological capital on the work enthusiasm of special post teachers.And at the same time,the research further analyzes the specific manifestations of variable relationships through qualitative research.With an aim to expand the study on the field of psychology and behavior of special post teachers,this paper provides a basis for the education department to mobilize and enhance the enthusiasm of special post teachers.This research includes two parts: investigation and qualitative research.The investigation and research take measures of 500 special post teachers,all participants completed this survey which included the teacher work positivity scale,perceived organizational support scale and psychological capital questionnaire.The data were analyzed with SPSS23.0 and AMOS 23.0.The qualitative research adopts self-edited semi-structured interviews,selects 10 special post teachers as subjects,deeply explores the related factors of special post teachers’ perceived organizational support,psychological capital,and work enthusiasm,and uses grounded theory to code and analyze the interview data.Investigation and research found:(1)Perceived organizational support has a significant positively predictive effect on the work enthusiasm of special post teachers.(2)The psychological capital of special post teachers plays a completely intermediary role in the influence on perceived organizational support on individual work enthusiasm.Qualitative research found:(1)24 primary categories such as work attitude and salary are the direct factors that affect the work enthusiasm of special post teachers;(2)Verbal care,work support,training and attention,organizational atmosphere and fair distribution are the key factors that affect work enthusiasm for perceived organizational support;resilience,self-confidence,hope,optimism,sense of responsibility,and enterprising are key factors by which psychological capital affects work enthusiasm.The results of this study show that when individuals perceive the support of the organization,their inner positivity will increase their enthusiasm for work.This research has certain practical significance for mobilizing and enhancing the enthusiasm of special post teachers. |
