| The concept of career plateau originated in the west.Scholars have continued to study career plateau more than 40 years.While most research has focused on the effects of career plateau on individual work outcomes,its impact on individual families is relatively scarce.Relevant studies showed that individual work and family are inseparable,spillover effects of career plateau thus should be noted.In the new economic situation,the increasingly fierce talent competition limits the career development of existing staff to some extent,and more people perceive the career plateau.Therefore,this study aims to explore the impact of career plateau on individual family domain and its mechanisms in the context of Chinese organizations,so as to provide some implications for organizational management and individual career management.Drawing on the Conservation of Resources Theory,this study explores how and when career plateau influences individual work-family conflict.First,this study analyzes the spillover effects of career plateau and explores the influence of career plateau on work-family conflict.Second,this study analyzed the mediating role of workplace anxiety in the relationship between career plateau and work-family conflict.Finally,the current study explores the moderating role of procedural justice.In order to test whether the hypotheses are true,this study uses scales that are mature at home and abroad and validated in the Chinese context,and conducts three consecutive questionnaire surveys for employees of the company through the CREDAMO platform,each with an interval of one month.The returned questionnaires were screened according to standards,and 248 valid questionnaires were finally recovered,with an effective recovery rate of 73%.Finally,we perform statistical and regression analyses to test the reliability and validity of variables,and hypotheses by using LISREL and SPSS.The results showed that:(1)career plateau had a significant positive effect on work-family conflict;(2)workplace anxiety played a mediating role in the relationship between career plateau and work-family conflict;(3)procedural justice moderated the relationship between career plateau and workplace anxiety:the positive relationship was stronger when the level of procedural justice was high,and vice versa.The theoretical contributions of this study include three aspects.First,this study further enriches the research field of the effects of career plateau.Based on the Conservation of Resources Theory,this paper discusses the spillover effects of career plateau in Chinese organizational context,and verifies the influence of career plateau on individual family domain.Secondly,building on the Conservation of Resources Theory,this research innovatively introduces organizational context as the door to open the relationship between career plateau and workplace anxiety,explores how procedural justice influences the effects of career plateau,and enriches the research on the boundary conditions of career plateau.Finally,it extends the research on the antecedents of work-family conflict,and explores the influence of the career plateau on work-family conflict in the context of Chinese organizations,enriches the research scope of its antecedents.The practical implications of this study include the following three aspects.First of all,it has a certain enlightening effect on enterprise managers,and carries on the job design from various angles and aspects to retain talents.Secondly,corporate care plays a prominent role.When an individual is on a career plateau,workplace anxiety is obvious.Organizations can take corresponding care strategies to help employees with career plateau and relieve workplace anxiety.Finally,it has a certain directive effect on individual employees,who can focus more on how to get over the career plateau quickly and how to reduce the negative impact of the career plateau. |
