| The development of rural education is inseparable from high-quality and stable teachers.At present,the turnover rate of "new generation" rural teachers is not optimistic.The loss of rural compulsory education teachers in China is very serious.Due to the imbalance of urban and rural development,inconvenient transportation and geographical conditions,poor school working environment,insufficient resource allocation and other factors,the problem of "unable to stay" of the new generation of rural teachers in China is still very serious,At present,rural teachers only account for about a quarter of the national teachers,which has become a key problem hindering the development of rural education,affecting the orderly development of rural school education and teaching,and slowing down the pace of rural education development.By using the method of questionnaire and interview,this paper investigates the turnover intention of 226 "new generation" rural teachers in rural primary and secondary schools in Y area of Xinjiang Uygur Autonomous Region,to understand the basic situation of the turnover intention of local "new generation" rural teachers,from personal reasons,working environment,interpersonal relationship,training and promotion The five dimensions of salary and welfare are used to investigate the reasons for the formation of turnover intention of "new generation" rural teachers,which mainly include: weak sense of self-development;The evaluation mechanism is not perfect and the title evaluation is difficult;The social recognition is not high;The economic income is low;Training and learning system is not perfect.On the basis of questionnaire survey and interview analysis,according to the facts in the research,combined with the previous research results,this paper puts forward countermeasures and suggestions from the four aspects of individuals,schools,society and education departments,including: strengthening the sense of professional identity;Establish equal and compensatory promotion incentive mechanism;Improve the social status of rural teachers;We should implement the salary guarantee system and improve the welfare.Promote the stable development of rural teachers,so as to better adapt to the education reform and changes,narrow the gap between urban and rural education,stabilize the source of rural primary and secondary school students and teacher resources,and promote the good development of rural education. |
