Objective To establish a theoretical model on training needs analysis of stratification for qualified nurses in class 3-A hospital in China based on Nursing Clinical Ladder Program. It is well-known that as an efficient way of nursing management, Nursing Clinical Ladder Program has been widespread used in the hospitals of the developed countries. However, because of lacking enough well-training nurses, it is not put to use widely in China till now. So, it is time to enhance the study in nursing training system focusing on Nursing Clinical Ladder Program.Methods The study belongs to quantitative research through modified Delphi method. There were two rounds of questionnaires consult for 20 experts from different medical fields in Nanjing. The experts included 15 advanced clinical nursing specialists,3 nursing education professors, and 2 nursing management experts. The initial questionnaire was developed through literature review and semi-structured interview. According the first-round advices from experts, the second-round questionnaire had been revised.Results 1,Nurses-levelⅠ(N1):macro-instructional needs, means nurses who can progress greatly through a short-term training and all kinds of wards need these nursing skills.2,Nurses-levelⅡ(N2):macro-expressive needs, means nurses who can progress slowly through long-term training, also all kinds of wards need these nursing skills.3,Nurses-levelⅢ(N3):micro-instructional needs, means some specific nursing skills which can progress greatly through short-term training, not all nurses need these skills.4,Nurses-levelⅣ(N4):micro-expressive needs, particular to nursing specialists who can progress slowly through long-term training, covering sentific research skills, consulting, management, national health policy, etc.Conclusions 1,The promotion of nurses' ability is a process of continuum from quantitative to qualitative change. Hence, it is regular that some lower-level nurses has owned abilities of higher-level nurses.2,Since there exists interlaced training needs in the nurses of different levels, hence, it is reasonable that a few lower-lever nurses would like to choose a harder training lessons 3,From N 1 to N4, the training lessons has expressed clearly that the rising of nurses' abilities is not in a straight line, while an ascending spiral.
