| In the context of the reform of medical health system.The Family doctors system is play an important role on improve the quality of public health services,the medical service system,hierarchical diagnosis and treatment,and promote the system of community first consultation.As family doctors system has not been developed for a long time,It is not yet perfected.There are still some problems on the management of family doctors’ team need be solved.The shortages of human resources and poor levels of service,which is the important bottleneck restricting for the family system.Therefore,the stability and talent attraction of the family doctor team is the key to promote the long-term development of the family doctor contract system.Focusing on family doctors,this paper mainly discusses the related factors and influencing mechanism of family doctors’ professional loyalty,so as to provide policy suggestions for human resource management of family doctors.Based on the literature review,the career satisfaction is selected as the intermediary variable factor between occupation loyalty and other factors.The extraction factors "security factors","relation factors","growth factors" as the main factors in term of ERG demand theory.It build the family doctor career loyalty influence model and discusses the relationship between three factors and doctors occupation loyalty.Questionnaire is designed based on Likert five-level scale principles to investigate family doctors’ occupation loyalty.Taking family doctors in Guang ’an,Sichuan Province as the research sample,the survey was carried out from June 2020 to July 2020.A total of 650 people are surveyed,and603 questionnaires are obtained,with an effective rate of 92.77%.Next,The questionnaire is carried out for detailed information gathering.The structural equation model is used to analyze the significant influencing factors of family doctors’ career loyalty and career satisfaction.According to the structural equation model analysis,it can be seen that :(1)The existence factors and growth factors of family doctors are closely related to the career satisfaction of family doctors in the regions with lower economic development level.(2)Job satisfaction has a direct and significant impact on occupation loyalty.(3)Complete different from the other research,the influence of relational factors on professional loyalty is not significant.Through the qualitative comparative analysis,the formation mechanism of high career loyalty is discussed.According to the results of qualitative comparative analysis,there are three types of configuration: "growth demand","internal development demand" and "external security demand",which are the sufficient condition combination of high loyalty of family doctors.The main conclusions are as follows :(1)In the case of low satisfaction degree of security level,satisfying the demand of growth factors of family doctors can still form a high professional loyalty.(2)When both relationship factors and growth factors are satisfied,high career loyalty can be formed.(3)Even in the absence of relationship factors and growth factors,satisfaction of security factors can also lead to higher career loyalty.Finally,It make recommendations for family doctor human resources management based on the psychological contract theory and two-factor theory.Such as multiple management mechanism,a coherent social security system and training mechanism for family doctors.At the end of this paper,it explains the insufficiency of the research and discusses the possible development direction of further research. |
