Young project professionals are a group whose main input is management,intelligence and technology in construction projects.They are the backbone of construction industry,and their occupational health is related to the stable and sustainable development of the industry.Due to the change in employment concepts and the remarkable characteristics of engineering construction,this group has complex and significant occupational features that easily cause mental health problems,especially the occupational psychological symptoms of high job burnout and low work engagement.How to scientifically and effectively solve this occupational psychological problem is becoming increasingly urgent.Currently,researches mainly focus on the mechanism of job burnout and work engagement of contractor project professionals.There is still a lack of systematic and in-depth intervention studies that combine the characteristics of young employees and construction projects to improve the occupational health psychology.The main research contents include: 1)Based on the JD-R model and job crafting theory,this research adopted a bottom-up,demand-oriented intervention plan for young construction professionals.2)In cooperation with a large construction company,a total of 72 young construction professionals participated in the longitudinal psychological intervention.Based on the occupational mental health data obtained from the intervention experiment,the study used repeated measures analysis of variance and hierarchical regression analysis to analyze the effectiveness of the intervention and clarify the mechanism of the intervention on job burnout and work engagement.3)The research put forward countermeasures and suggestions on optimizing the intervention experiment and improving the occupational health psychology.The main conclusions include: 1)Job crafting is suitable for the improvement of occupational health psychology of young construction professionals.2)Increasing social resources of job crafting has a significant effect on improving job burnout after intervention,indicating that this is an important channel to improve the occupational health psychology.3)The improvement of job burnout is better than the improvement of work engagement.Enterprises should make full use of job crafting to alleviate the negative emotions of employees and explore more diversified interventions to develop positive psychology.4)Resources play significant mediating roles in the effect of intervention on job burnout and work engagement.Organizations should actively provide support and feedback to help employees take effective measures to improve their occupational health psychology.Based on longitudinal data,the research deeply understands the occupational health psychology of young construction professionals and scientifically constructs a causal relationship model of the influencing process of job burnout and work engagement.The research builds a more rigorous research logic,which is of great significance to further improve the research paradigm of occupational health psychology in the construction industry.The research provides a practical and effective reference for formulating occupational mental health intervention programs,and provides a scientific basis for improving the well-being and professional stability of young employees,as well as the management level of human resource in the construction industry.
