| With the progress and development of The Times,members of construction project teams have shown a stronger intention and need to participate in project management,and they pursue more autonomy in work and emphasize intrinsic rewards.Team psychological authorization can be an effective way to address such needs of team members.How to achieve the purpose of psychological empowerment to project team members through work design,thus stimulating the enthusiasm of employees and improving organizational performance,more and more attention by the business community and academia.This study based on the construction industry is the special work situation perspective,combined with the previous related research work design,work design is divided into skill variety,task identity,task significance,autonomy and feedback five dimensions,construct the engineering design of the combined factors of the project team working on a project level authorized the psychological impact of theoretical model,and use the QCA method has carried on the induction of individual cases and testing.The three configurations that can generate team psychological empowerment are :(1)low task feedback * high task importance * low task integrity * high work autonomy;(2)high task feedback * high skill diversity * low task integrity * high job autonomy;(3)high task feedback * high task importance * high task integrity * high work autonomy.Research conclusion of this article can guide the project management in the process of distribution of the work,considering the change of the psychological level,employees will work motivation and guidance,and solve the simple task oriented and bring the negative influence,at the same time improve team to raise the level of psychological empowerment so as to improve the performance of the project and team cohesion,realize personal value.It provides a new research perspective for work involvement method and expands QCA application in the field of organizational behavior research. |
